In today's increasingly fierce market competition,organizations face ever-changing challenges and threats.However,the knowledge and judgment of business managers are far from being able to adapt to the development needs of enterprises.Therefore,it is necessary to motivate all employees to be active.The new generation of employees has now developed into the main force of the market,and encouraging their suggestions will definitely bring a strong impetus to the development of the enterprise.However,the facts are often unsatisfactory.In management practice,stories such as "the emperor's new clothes" often appear.Many employees find that the organization's operation problems remain silent,which is undoubtedly devastating for the long-term stability of the organization.Especially when employees are subjected to unfair treatment and bullying,this tendency to remain silent may become more apparent.As a typical type of negative management,abusive leadership is particularly common in Chinese environment.Therefore,it studies the relationship between abusive leadership and the silence behavior of new generation employees,and explores the conditions for easing their relationship.Has very important real value.This study first reviews the theories of new generation employees,abusive leadership,silence behavior,family support and peer support,describes the current research status of the academic community,and establishes the direction of this research based on the shortcomings of the existing research:(1)Few studies focus on the new generation to discuss the silence behavior of their abused leaders,so it is necessary to explore whether the new generation of employees will behave like the older generation of employees;(2)silence behavior It is a multi-dimensional concept.Each silence behavior induces different motivations,so it should be distinguished.Indifferent silence as a unique silent act in China,since its introduction,there has been no targeted research by scholars,and after theoretical analysis,it has been found that after the new generation of employees in China have been subjected to abusive leadership,they are more inclined to show indifferent silence.There must be a clear study of such silences for special research;(3)The values of the new generation and the older generation are quite different.Therefore,management measures suitable for managing the new generation of employees should be actively explored in order to effectively alleviate the negative consequences of the abusive leadership.Based on this,this study proposes a two-domain supported moderating model based on conservation of resources theory and social exchange theory,which aims to verify the relationship between abusive leadership and new-generation employees' indifferent silence behavior,and the role of family support and peer support in regulating it.Then,using 319 valid questionnaires filled out by employees from different regions and organizations in China as a sample,empirical analysis was conducted on the relationship between abusive leadership,indifferent silence,family support and peer support.Finally,based on the results of the empirical analysis,the test and results are discussed on a one-to-one basis,and relevant management recommendations are further proposed.The results show that :(1)abusive leadership has a significant positive impact on the indifferent silence behavior of the new generation of employees;(2)the moderating effect of family support is significant,that is,the higher the degree of family support,the weaker the positive influence of abusive leadership on the indifferent silence behavior of the new generation of employees;(3)the moderating effect of peer support is not significant,which further illustrates the severity of abusive leadership and the differences between new and old employees in management practices.
