"Emperor's new outfit" is true and widely exists in modern organizations.The bankruptcy of Enron in the United States in 2001 and the "vaccine case" of China's longevity biological group in 2017.The real silence cases in reality all show that employees are silent The time is very harmful,not only will reduce the organization's work performance and manager's decision-making quality,but also reduce the enthusiasm of employees,produce bad emotions such as burnout,but also indirectly cause harm to others.How to reduce employee silence has become an urgent problem to be solved by modern enterprise managers.Employee silence is closely related to leaders.Whether the newly emerged charismatic leadership in academia can affect employee silence behavior,to what extent can it affect employee silence behavior,and how it will affect silence behavior,remains to be further studied.Therefore,this paper studies the influence of charismatic leadership on employee silence behavior.On the basis of consulting a large number of relevant domestic and foreign literatures,it is proposed that the independent variable is the five dimensions of charismatic leadership: vision incentive,environmental sensitivity,employee sensitivity,risk-taking,and unconventional behavior.It is the theoretical model of indifferent silence,tacit silence and defensive silence in the three dimensions of employee silence.And through the distribution of questionnaires,SPSS17.0 and LISREL8.7 software were used to develop descriptive statistical analysis,reliability analysis,EFA and CFA for a large number of valid data obtained,and through the construction of structural equation models without intermediate variables and structural equations with intermediate variables Models,complete structural equation models to verify and analyze the assumptions between variables.The investigation shows that for the technical employees of Internet companies,first,the five dimensions of charismatic leadership are negatively correlated with tacit silence.Dare to take risks has the highest impact on tacit silence,with the least environmental sensitivity and vision incentives.Second,the five dimensions of charismatic leadership are negatively correlated with defensive silence.Employee sensitivity has the highest impact on defensive silence,and environmental sensitivity has the least impact.Third,the five dimensions of charismatic leadership are negatively correlated with indifferent silence.Vision incentives,dare to take risks,employee sensitivities have little effect on defensive silence,and environmental sensitivities have the smallest impact;fourth,environmental sensitivities are not significantly related to leadership-member exchanges,and the other four dimensions have leadership-member exchanges Positive correlation.Leader-member exchange has a negative correlation with the three dimensions of employee silence.Fifth,the relationship between leader-member exchange on the five dimensions of charismatic leadership and the three dimensions of employee silence shows a partial mediation effect.Among them,the mediating effect on the relationship between environmental sensitivity and the three-dimensionality of employee silence is the smallest.Finally,it provides practical and effective management inspiration for enterprises.
