In today's competitive economic environment,enterprises need proactive employees who are self-motivated,proactive and willing to make contributions to the organization.Therefore,researchers began to investigate the individual initiative of employees at work,which is a kind of work behavior in which individuals take a spontaneous and positive work style and persistently overcome difficulties in the pursuit of goals.In the past,many studies have focused on the influence of employees' own factors on their personal initiative,while the influence of situational factors that can be regulated and changed by the organization has been less investigated.According to social exchange theory,when an individual is treated kindly by another individual,the individual will give back the positive response to the other.Therefore,from the perspective of social exchange theory,this paper studies the influence mechanism of perceived organizational support on employee's personal initiative.Perceived organizational support is a kind of important organizational situational factors,namely the employee in an organization forming global beliefs concerning the extent to which the organization values their contributions and cares about their well-being.Also,this paper examines the mediating role of job engagement and moderating role of exchange ideology in the above relationship.The data of this study came from a branch of a state-owned holding commercial bank in Sichuan province.The questionnaire was distributed through the questionnaire star website,and 252 valid questionnaires were collected.In this study,descriptive statistical analysis,reliability and validity analysis,hierarchical regression analysis,simple slope analysis and Bootstrap analysis were conducted on the data of 252 employees,and the results showed that:(1)there is a significant positive correlation between perceived organizational support and employees' job engagement,which is consistent with previous research results.(2)There is a significant positive correlation between perceived organizational support and employees' personal initiative.Therefore,improving perceived organizational support can effectively drive employees to play their personal initiative in work.(3)There is also a significant positive correlation between job engagement and employees' personal initiative,which indicates that employees with higher degree of engagement in work are more likely to take the initiative.(4)Job engagement plays a partial intermediary role between perceived organizational support and employees' personal initiative.That is to say,employees' perception of organizational support will not only directly affect employees' personal initiative,but also affect their performance of initiative in work by influencing their degree of job engagement.(5)Exchange ideology enhances the relationship between perceived organizational support and job engagement.The stronger exchange ideology,the stronger the positive correlation between perceived organizational support and job engagement.(6)Exchange ideology also plays a moderating role in the mediating relationship among perceived organizational support,job engagement and employees' personal initiative.That is,compared with the individuals with weak exchange ideology,when exchange ideology is strong,the subordinate's job engagement plays a more mediating role between perceived organizational support and the subordinate's personal initiative.On this basis,this paper argues that the importance of the initiative for the organization is obvious,however,in order to improve the possibility of employees' initiative,the organization can not only recruit employees with proactive personality,but also change situational factors and take positive and effective measures to improve employees' perceived organizational support and job engagement,so as to enhance their personal initiative.In addition,these measures will be more effective for employees with strong exchange ideology.
