As the globalization of the global economy and the arrival of the era of knowledge economy,the environment in which enterprises are located has undergone tremendous changes.Nowadays,with the rapid development of science and technology,change and innovation have gradually become an important topic of research and practice in organizational management.Among the many factors that influence organizational change,employees' attitudes toward change are particularly important.Employee support and cooperation are often considered to be indispensable conditions for organizational change.Therefore,how to motivate and improve employees' changeoriented organizational citizenship behavior is an important issue this study concerned about.On the other hand,the role of transformational leadership in promoting organizational change has been supported by many studies.How transformational leadership maintains its effectiveness in the context of organizational change is another important issue this study concerned about.In view of this,this study conducted a longitudinal survey base on the managers and employees of enterprises in South China,and collected 86 managers and 290 employees' effective matching questionnaires.Next,this study explored the effect of transformational leadership on employee change-oriented organizational citizenship behavior,as well as the effect of employee's openness to change and leadershipmember exchange.After the literature research,the validity analysis and reliability analysis of the measurement tools were carried out,and the following hypothesis were tested by correlation analysis and multi-level structural equation modeling analysis:(1)Transformational leadership has significantly positively effects on employee's changeoriented organizational citizenship behavior;(2)Transformational leadership has significantly positively effects on employee's openness to change;(3)Employee's openness to change has significantly positively effects on employee's change-oriented organizational citizenship behavior;(4)Employee's openness to change plays a mediating role in the relationship between transformational leadership and employee's change-oriented organizational citizenship behavior;(5)Leadership-member exchange plays a moderating role in the relationship between transformational leadership and employee's openness to change.(6)Leadership-member exchange positively moderates the mediating role of employee's openness to change.This study further clarifies the mechanism and boundary conditions of transformational leadership's effects on employee's change-oriented organizational citizenship behavior,thus enriching the relevant literature on transformational leadership theory.In addition,the conclusions of this study also help to better provide strategies and recommendations for management practices in the period of organizational change.
