Tao Yuanming,Li Bai and all kinds of strange recruitment notices today illustrate a large number of outstanding talents are encountering the situation of "talent remained unrecognized",which indicates the widespread existence of overqualification.Perceived overqualification refers to the psychological phenomenon that individuals perceive themselves has higher education level,knowledge,experience and skills than the job requirements.Because of its extensive and complex impact on the organization,researchers have begun to pay more attention to the possible consequences of employees' perceived overqualification.Personal disengagement at work not only refers to the phenomenon that people don't putting into work in order to reduce their physical,cognitive and emotional links with work roles,but also means a negative attitude and behavior towards work.A large number of studies have shown that individuals who are overqualified often perform this kind of "inaction".In order to reveal the reasons,this study proposes a new perspective of self-determination,explaining the intrinsic mechanism of disengagement and perceived overqualification by meaning of work.In addition,considering the situational factors,we incorporate autonomous orientation into the model to study the effects of different degrees of autonomous orientation on the relationships among all variables,and to explore the possible regulatory effects in the influence effect of overqualification.On the basis of reviewing literatures on perceived overqualification,meaning of work,work disengagement and autonomous orientation,and combining with self-determination theory,this study proposes a dual-stage moderated mediating model.In order to check out the hypotheses,this research conducted a questionnaire survey of 272 samples of staff and used SPSS22.0 and Mplus 7.4 software.The following conclusions were drawn:(1)when perceived overqualification was high,the probability of work disengagement was increased;(2)this relationship was partially mediated by meaning of work;(3)autonomy orientation acted as a moderator which moderated the relationship between the perceived overqualification and meaning of work;Autonomy orientation acted as a moderator which moderated the relationship between meaning of work and the work disengagement;(4)autonomy orientation moderated the former path of mediating effects of perceived overqualification through meaning of work acting on work disengagement.Meanwhile,autonomy orientation moderated the latter path of mediating effects of perceived overqualification through meaning of work acting on work disengagement.In a word,based on self-determination theory,this study finds that meaning of work can effectively explain the internal mechanism of overqualified experience and individual inaction,and play a positive role in the practical enlightenment and theoretical construction of perceived overqualification.Finally,according to the relevant conclusions,this study puts forward some suggestions that can be used for reference:(1)Organizations need to pay attention to employees with overqualified perception.(2)Organizations should enhance employees' meaning of work in many ways;(3)We can motivate and manage the talents with different causal orientations in different ways.
