Nowadays,the competition among market competition is becoming more and more fierce.If enterprises want to survive and develop in the fierce competition environment,they can not meet the needs of enterprise development only by relying on the ability of leaders themselves.They must give full play to the enthusiasm and initiative of employees,improve work performance and promote organizational development.Employees' relationship performance and task performance play an important role in organizational development.They are important supporting forces for the survival and development of enterprises.Positive leadership style is conducive to improving employee's task performance.Spiritual leadership is a new type of leadership based on intrinsic motivation.It pays attention to the spiritual needs of employees and has a positive impact on employees' attitudes and behaviors,which in turn affects the performance of individuals and organizations.As a unique leadership style,because of its positive significance,spiritual leadership has become one of the hottest research areas of management scholars in recent years.On the basis of reviewing the previous research literature,this study introduces the theories of spiritual leadership,helping behavior,task performance,organizational identifiction and social information processing.On this basis,the research framework and hypothesis are put forward,including the main effects of spiritual leadership and employee's work performance(help behavior and task performance),the mediating effect of organizational identifiction and the moderating effect of person-organization fit.Questionnaire survey was used to analyze 327 employees from Wuhan,Qingdao and Tianjin.Descriptive statistical analysis,correlation analysis and regression analysis of the collected data were carried out by SPSS and AMOS software.Through empirical research,the following conclusions are drawn:spiritual leadership positively affected employees' helping behavior and task performance;spiritual leadership positively affected employees' organizational identifiction;organizational identifiction plays a mediating role between spiritual leadership and employee's job performance,organizational identification plays a part mediating role between spiritual leadership and employees' helping behavior;person-organization fit positively regulates the relationship between spiritual leadership and organizational identifiction.The innovations of this study are mainly embodied in the following three aspects:(1)Based on the theory of social information processing,this paper explores the impact of spiritual leadership on employee performance.This paper introduces the theory of social information processing into the study of spiritual leadership,and explains the impact of spiritual leadership on employees' work performance based on the logic of "information reception-information processing-cognitive formation-work outcomes".(2)From the perspective of employees' organizational cognition,this paper explores the impact mechanism of spiritual leadership on employees' performance,and reveals the mediating role of organizational identifiction in the impact of spiritual leadership on employees' performance.(3)enriches the effect of spiritual leadership on the workplace.At present,the research on spiritual leadership in China's organizational context is still very scarce.This study explores the impact of spiritual leadership on employees' workplace outcomes,enriching the research on the outcome variables of spiritual leadership.Based on the conclusions of this study,this paper puts forward management suggestions for leaders on how to strengthen the effectiveness of spiritual leadership and how to promote employee performance.pay attention to the positive role of spiritual leadership in the workplace;enhance the matching between employees and organizations;and improve the satisfaction of employees' spiritual needs.
