Researches on organizational citizenship behavior's antecedents are about staff characteristics, task characteristics, organizational characteristics, and leadership, and research on organizational socialization is a blank field. The organizational socialization is introduced into management field by Schein (1968), an American scholar. Organizational socializationl generally defined as alearning proeess by which, inorder to adapt the organizational values organizational goals and norms, an emplyee learns how to adjust his attitudes and behaviors. Currently the study of organizational socialization focuses on four aspects: organizational socialization tactics, employee information seeking behavior, organizational socialization process, contents of organizational socialization. Among them the contents of organizational socialization is most important which mainly refer to what to learn by employee to better adapt the organization and be used to measure the level of organizational socializationl. Therefor the employee's affective commitment and organizational citizenship behavior will be effceted by organiztionl socializtion which influences the employee's attitude and behavior.Toextent, enterprises could change and intervention contents of organizational socialization. This study attempts to explore how contens of organizational socialization effect affective commitment and organizational citizenship behavior.First, on the basis of theoretical analysis of previous research, this thesis proposes the content and framework:study the effect of organizational socialization on affective commitment and organizational citizenship behavior, and if the affective commitment plays an intermediary role between organizational socialization and organizational citizenship behavior. Second, using Wenquan Ling (2006) four dimensional model of OS, Farh(1997)five dimensions of OCB, Meyer and Allen (1991) definition of affective commitment, combining relative inventories and interviews, finally decide the inventories of the research. Third, choose 224 first-line, middle, and top employees in Zhejiang enterprises for investigation. Then gather data and analysis the relationship between organizational socialization and organizational citizenship behavior.The conclusions of the thesis are:1. Organizational socialization has prediction to organizational citizenship behavior.2. Affective commitment has prediction to organizational citizenship behavior.3. Organizational socialization has prediction to affective commitment.4. Organizational socialization has indirect prediction to dimensions of organizational citizenship behavior through affective commitment.
