| Electronic Manufacturing Services industry(EMS)refers to the industry that provides manufacturing services for all kinds of electronic products,representing the outsourcing of manufacturing links.Global electronic technology is changing with each passing day,all kinds of products emerge in endlessly,and the shorter and shorter product renewal cycle brings huge market demand to the electronic industry,which will also directly lead to the increase of EMS business volume.For e-manufacturing service companies,this is undoubtedly a good opportunity to develop,but at present such companies are facing a common development bottleneck--high turnover of front-line staff rate.We believe that the proper turnover of staff and the alternation of new and old employees can bring new vitality and fresh vitality to enterprises.However,the front-line employees as the basic manpower are the production guarantee of the electronic manufacturing service enterprises,and the excessive loss rate will disturb the production order and reduce the production efficiency,and then affect the stability and healthy development of the enterprises.The research shows that the high frequency flow of front-line production staff is caused by external environment,internal organization and personal factors,among which work pressure is one of the main reasons affecting employee turnover.Nowadays,the"post-90s" with more personality needs has gradually become the main force in the front line production of electronic manufacturing service enterprises.Their common characteristics are from remote rural areas,age and education are generally low,self-centered and impulsive.These groups are more likely to create stress on the task itself after long periods of intense,mechanically monotonous work,accompanied by role stress,interpersonal stress,and career stress development pressure generation.When the pressure of work is accumulated and not cleared in time,the group with relatively weak stress resistance will gradually appear emotional exhaustion,cynicism or low sense of achievement at the psychological level,that is,job burnout.The ultimate result of the persistence of job burnout will be to accelerate employee turnover tendency.Therefore,this paper takes job stress as the antecedent variable and turnover tendency as the outcome variable,introduces job burnout as the mediating variable,studies the influence of job stress on turnover tendency of front-line employees in electronic manufacturing service industry,and tries to open the "black box" of the intermediary role of job burnout,and clarifies the role of each dimension of job burnout in the relationship between job stress and turnover tendency.A total of 474 valid questionnaires were collected in this paper by questionnaire survey method,and the SPSS software was used for data analysis,and the theoretical model and related assumptions were verified.The main conclusions obtained were as follows:(1)The work pressure and turnover tendency of the first-line employees in the electronic manufacturing service industry are at the middle upper level,and the job burnout is at the middle lower level;(2)there are significant differences in job stress,job burnout and turnover tendency among employees of different sex,age,marital status,division age and monthly income;(3)job stress in e-manufacturing service industry has positive predictive effect on job burnout and turnover tendency;(4)job burnout in e-manufacturing service industry has positive predictive effect on turnover tendency;(5)job burnout in e-manufacturing service industry plays some mediating roles between job stress and turnover tendency.Finally,based on the discussion of the research results,this paper puts forward some suggestions for enterprises to improve the loss of front-line employees,and points out the shortcomings of this study and the future prospects. |
