In the current era of knowledge economy,enterprises are competing to pay attention to the importance of knowledge resources,which will rise to the level of organizational strategy for management and allocation.Knowledge sharing is the core content of enterprise knowledge management,which can promote the smooth flow of knowledge within the organization,and then optimize the structure of knowledge increment and the scale of stock.While helping employees to improve work performance,it will further optimize the organizational learning ability and management ability,so as to build a competitive advantage.With the rapid increase of uncertain factors in the organizational environment,employees gradually realize the uniqueness and importance of individual knowledge for their participation in the management situational competition,resulting in the frustration of the enthusiasm of knowledge sharing.Or under external pressure,only "everywhere" knowledge is shared in the process of knowledge sharing.In the specific management practice,the knowledge resources in the enterprise do not achieve the best utilization and optimal allocation,so it is urgent for the leaders as the organization agents to guide the knowledge sharing of employees reasonably.Self sacrificing leadership has a long history.It is not uncommon for leaders to sacrifice their own interests in order to achieve collective welfare or organizational goals.As a part of the collective organization,the employees are influenced by the self sacrificing leaders of the recipients.Driven by the organization’s respect for its contribution and the maintenance of its interests,the employees will gain the cognition of the status of the insiders,deepen the degree of their belonging to the insiders,and then feel more responsibilities and obligations,and actively share knowledge,so as to strengthen the positive self-awareness and self-concept.According to the theory of self consistency,high-level psychological security belongs to positive self-concept.In order to maintain a stable self-concept,when employees have a high sense of psychological security,their behavior tends to refer to self-improvement strategies.Insider identity recognition will make employees have strong emotional attachment to the organization,pay more attention to the interests of the organization and the long-term development of the organization,and more willing to share knowledge to achieve the organization’s goals.The purpose of this study is to explore the influence mechanism of self sacrificing leadership on employee knowledge sharing,and to investigate the mediating role of insider status cognition and the regulatory role of psychological security.At the stage of hypothesis verification,this study chooses employees as the objects of investigation,and collects 332 valid questionnaires in the form of questionnaire distribution.According to the standard of empirical research,the questionnaire was analyzed scientifically by SPSS and Amos.The results show that the questionnaire has qualified reliability and validity,and further descriptive statistical analysis,correlation analysis and regression analysis of the data.The empirical results show that self sacrificing leadership can positively promote knowledge sharing among employees,in which insider status cognition plays a part of intermediary role.Psychological security plays a moderating role in the process of self sacrificing leadership influencing knowledge sharing of employees,and the moderating role is partially realized through the intermediary role of internal person’s status cognition.Employee knowledge sharing is a comprehensive process,which is not only a trickle down effect of external leadership behavior,but also a subjective initiative factor to improve self-concept.In order to better carry out knowledge management,especially to promote knowledge sharing among employees,joint efforts from organizations,leaders and individuals are needed.Organizations should pay attention to the selection of managers with the characteristics of self sacrificing leadership,pay attention to the cultivation and promotion of the leadership of managers,pay attention to the construction of the pattern of leaders,and constantly improve the collective consciousness of leaders.At the same time,managers at all levels should first make self sacrifice and other exemplary behaviors,practice other departmentalism,become the model and model of subordinates,and then gain their subordinates’ recognition and imitation.In addition,we should pay attention to the cultural psychological structure of employee sharing in the Chinese context,pay attention to the cultivation and promotion of employees’ psychological security,avoid the disadvantages of unilateral emphasis on cost-benefit logic under the western "economic man" hypothesis,and play the positive significance of self-concept.
