In the past decade,Russian companies have faced lost of challenges such as global competition,technological change and economic uncertainty,which have brought great pressure to them.As the key element of companies,talents are increasingly valued by managers.How to attract and retain excellent talents is the concern of managers.And employee benefits are considered to be able to effectively improve employees' positive work behavior and reduce the turnover rate of employees.Although employee benefits is important to the company's overall success,but the current employee benefits projects are faced with serious challenges: such as the employee benefits don't fully consider the demand of differences between employees,and ignore the different individual preferences,leading to employee benefits program lost its incentive effect.At the same time,the lack of research on employee benefits forces managers to spend unnecessarily on ineffective benefits programmes.The traditional benefits system can't meet the diverse needs of employees,so the flexible employee benefits plan comes into being.Flexible employee benefits allow employees to make choices about the benefits they receive.Therefore,how to improve the positive impact of flexible employee benefits plans has become a common concern of company's managers.Although company's managers pay great attention to the issue of employee benefits,according to the current researc of employee benefits,there are still very few empirical researches on employee benefits.Moreover,at present,the research on employee benefits is still at the theoretical level,and few researches explore the impact of employee benefits on employees' work behaviors from the perspective of empirical research.At the same time,the only research on the impact of employee benefits on employees' working attitude mainly focuses on the direct relationship between employee benefits and working attitude,and little is known about how employee benefits affects employees' working attitude.In view of the limitations of existing studies,based on the organizational support theory and expectancy theory,the study focuses on the mechanism and boundary conditions of flexible employee benefits for employees' work input.Based on the data of 190 valid questionnaires,this study comes to the following conclusions:(1)Benefit flexibility has positive influence on employees' benefits satisfaction and job involvement.(2)Benefit satisfaction mediates the impact of benefit flexibility on employees' job involvement.In other words,benefit flexibility improves employees' job involvement through promoting their benefit satisfaction.(3)Benefit communication moderates the relationship between benefit flexibility and employees' benefits satisfaction,which was stronger when initiative of benefit communication was high,and weaker when benefit communication was low.
