With the rapid development of China's economy,more and more social problems have emerged.Like the 2008 China Dairy Product Pollution Incident,Beijing Tongrentang's "Expired Honey" Incident,etc.,these vicious incidents are explaining the bad effects and seriousness of unethical incidents to the public.Immoral behavior is a behavior that violates the moral standards of the public,but one point that has been overlooked is that individuals may also perform unethical behaviors for others or organizations.The former is an immoral self-serving behavior and the latter is an immoral altruistic behavior.behavior.Scholars before immoral behavior have done a lot of research in these 30 years,but not much research on pro-organizational immoral behavior(herein referred to as "Unethical pro-organizational Behavior").Due to the Unethical pro-organizational Behavior nature of pro-organizational immoral behavior,it will do things that violate social morality for the benefit of the organization,which will bring short-term benefits to the organization,but in the long-term,it will bring potential destruction to the organization.Harm.Therefore,it is necessary to study the antecedents and influence mechanisms of pro-organizational non-ethical behaviors.Based on the social cognition theory and behavioral science theory,this study explores the relationship between challenging stressors and Unethical pro-organizational Behavior,as well as the mediating role of moral disengagemen.Moderating role of Relativism Ethics Position.The theoretical derivation of the model is made through a review of related literature.The research significance of this research is to theoretically enrich the research on challenging stressors and pro-organizational non-ethical behaviors.In practice,it can provide companies with substantive opinions in daily management to suppress this behavior.In the case of empirical research,this paper collects data through online survey questionnaires,and uses spss22.0 to analyze the relevant data of 258 valid data collected.The following conclusions are obtained:(1)Challenging stressors and Unethical pro-organizational Behavior has a significant positive impact;(2)moral disengagement plays a mediating role in Challenging stressors and Unethical pro-organizational Behavior;(3)Relativism Ethics Position positively regulate Challenging stressors and Unethical pro-organizational Behavior Relations betweenbehaviors;(4)Relativism Ethics Position are positively regulating the relationship between Challenging stressors and moral disengagement,and further promote the role of moral disengagement and Unethical pro-organizational Behavior.The higher the regulation effect,the stronger.Finally,according to the research conclusions of this article,the following management implications are proposed:(1)While caring about the challenge of stressors to motivate employees,we must also have a sense of improving employees' social responsibility and social morality.(2)In future work,provide employees with relevant training to improve the moral level of employees and convey the organization's sense of moral identity.(3)Through the subtle influence of corporate culture on employees,companies can communicate to employees through corporate culture that the company's purpose is to abide by laws and regulations and social ethics,and will not do things that are against social morality for the benefit.Firm employees' ethics and grasp the bottom line of ethics.
