In the past few decades,academia has become more and more interested in strategic human resource management and its results.With the support of human resource management,creating win-win results for organizational stakeholders is also regarded as a new direction of strategic human resource management.As a prevalent research area of strategic human resource management,high commitment work system refers to the work system that an organization strategically integrates human resource management practices and aims to inspire employees' commitment to the organization.Although it has been pointed out that the high commitment work system can promote the positive behavior and attitude of employees,scholars pay less attention to the relationship between high commitment work system and business ethics.What has attracted much attention of the unethical behavior is unethical pro-organizational behavior(UPB),which is both pro-organizational and unethical in nature.Although UPB can help the organizations achieve plans and goals,but it is short-sighted and immoral characteristic.UPB undermines the long-term interests of the organization.As the ethical and responsible business practices gradually becoming the center of strategic human resource management research,there are still doubts that whether the high commitment work system will help organizations build an efficient and ethical organizational atmosphere,and then shape efficient and ethical employees.The employees of several firms in Shanxi Province constitute the main sample to explore this relationship between the high commitment work system of Chinese organizations and employees' UPB,as well as its mechanism and boundary conditions.In this study,the data were collected by the way of on-site questionnaire.A total of 400 questionnaires were distributed,and 383 questionnaires were recovered.53 invalid questionnaires were eliminated,and 330 effective questionnaires were obtained,with a recovery rate of 82.5%.The main contents and conclusions of this paper are as follows: first,the high commitment work system of organizations will inhibit employees' UPB;second,perceived organizational support plays an mediating role in the negative relationship between high commitment work system and UPB;third,the moral leadership will adjust the negative relationship between the high commitment work system and UPB,that is,with higher level of moral leadership,the negative relationship between high and high commitment work systems and UPB will be stronger.In addition,on the basis of the research results,this study also gives management suggestions for the implementation of the organization's work system and the unethical behavior in the workplace.Finally,this paper discusses the limitations and directions for future research.
