Unethical behavior has always been a topic of concern to managers and scholars.In the past,most negative factors such as individuals,organizations and society were used to explore the effects of unethical behavior.However,a number of recent studies have found that "good motives" may also be an important incentive for unethical behavior,such as unethical pro-organizational behavior.Unethical pro-organizational behavior is the employees intention to exercise,in violation of social ethics,but it is conducive to the organization's unethical behavior.Since the introduction of this concept has been concerned by the relevant scholars,but the outcome of the current research are far from enough.We need to explore its causes and outcome variables as soon as possible.This study first reviewed the literature on unethical pro-organizational behavior,perceived insider status,workplace exclusion and organizational support.Based on this,the conceptual model and hypothesis of this study were constructed.Using the form of questionnaire to measure insider identity awareness,workplace exclusion,organizational support and unethical pro-organizational behavior.Then the structural equation model was used to analyze the data collected by SPSS21.0 and AMOS 20.0 software,and the relationship model was validated.Finally,this study summarizes the full text and gives the management implications of preventing and reducing unethical pro-organizational behavior from multiple perspectives,and proposes future research directions for the limitations of this study.Employee internal cognition has a significant negative impact on unethical pro-organizational behavior,and workplace exclusion plays an intermediary role between perceived insider status and unethical pro-organizational behavior.Organizational support act as the regulatory role between insider identity cognition and workplace exclusion.In order to avoid and reduce the unethical pro-organizational behavior,we should strengthen the internal construction of the organization,through employee care and other means to increase the staff's "insider" sense of identity,give employees organizational support as much as possible;build a good organizational atmosphere,reduce Workplace exclusion.This study enriches the empirical research on the antecedent variables of unethical pro-organizational behavior,and provides some ideas for future research.
