In the process of organizational innovation practice,there is frequently a conflict between individual innovation behavior and enterprise innovation management,that is bootlegging.As a kind of "special" innovation behavior,bootlegging has both the characteristics of deviant behavior and innovative behavior,which has attracted great attention from the academic circles in recent years.At present,the research on the influencing factors of bootlegging mainly focuses on the leadership style,leadership behavior and other aspects,and few studies focus on the antecedent variable of idiosyncratic deals.In view of this,according to social exchange theory,social identity theory and self-determination theory,integration of existing research results,as perceived insider status and thriving at work as a intermediary path,delving into the idiosyncratic deals impact on bootlegging and mechanism of action,and based on personality-situation interactional angle is introduced into traditionality as regulating variable,to study the effect of idiosyncratic deals on bootlegging at different traditionality levels,on the basis of building a double mediation model.Based on the data collected from 412 valid questionnaires,this paper uses statistical analysis methods such as regression analysis and non-parametric percentile bootstrap method for deviation correction to test the model hypothesis of this study with the help of software SPSS23.0 and Mplus7.4..The study shows that:first,idiosyncratic deals can significantly affect the bootlegging of employees;Secondly,perceived insider status and thriving at work play an important mediating role between idiosyncratic deals and bootlegging.Thirdly,traditionality has a significant negative moderating effect on the internal identity perception,work exuberance and bootlegging of employees.The weaker the employee's traditionality is,the stronger the effect of perceived insider status and work exuberance on bootlegging of employees is.Finally,traditionality negatively affects the relationship between idiosyncratic deals and bootlegging,that is,the lower the traditionality level of employees,the stronger the effect of idiosyncratic deals on bootlegging of employees.This study expands the antecedent variable study of bootlegging,complements the analysis of two different paths of perceived insider status and thriving at work,and analyzes the negative moderating effect of traditionality in this process.At the same time,this study also provides important practical enlightenments for enterprises in the aspects of idiosyncratic deals signing,employee selection and training and enterprise innovation management.
