In recent years,organizations have been calling for humble leadership behavior more strongly.On one hand,the uncertainty of the environment calls for "bottom-up" humble leadership behavior to stimulate the work engagement of the employees by changing the style of leadership;on the other hand,theorists have also deepened their exploration of humble leadership behavior,and gradually promote the empirical research of humble leadership behavior in the context of Chinese culture.Based on conservation of resources theory and social contagion theory,this study explores the influence mechanism of humble leadership behavior on work engagement in Chinese context,and excepting to play a guiding role in business management practices in China.This thesis mainly conducts the following research: firstly,sort out the relevant theories of variables,such as the humble leadership behavior,the relational energy,the independent self-construction and the work engagement.Secondly,based on the literature review,this thesis reflects the influence mechanism of humble leadership behavior on work engagement by the chain of humble leadership behavior,relational energy,work engagement,and introduces the independent self-construction as a moderating variable.By collecting 269 questionnaires and making empirical test,this thesis draws the following conclusions: first,the humble leadership behavior is significantly positively correlated with relational energy,and the relational energy is positively correlated with work engagement.The relational energy plays part of mediating role between the humble leadership behavior and the employee work engagement,that is,the humble leadership behavior improves employee work engagement by influencing relational energy.Secondly,independent self-construction plays a negative regulatory role in humble leadership behavior and relational energy,that is,the higher the degree of employees' independent self-construction,the weaker positive impact of humble leadership behavior on relational energy,and the lower the degree of employees' independent self-construction,the stronger impact of humble leadership behavior in enhancing relational energy.Based on above theory,this thesis puts forward three practical suggestions: Firstly,enterprises should pay attention to the introduction and cultivation of humble leaders;secondly,enterprises should be good at stimulating employees' relational energy;and at the last,different management strategies should be adopted for employees with different independent self-construction levels.The following is the innovation of this thesis: Firstly,this thesis enriches and develops further the view that leaders of the organization can motivate employees work engagement by the humility,and deepen the research on humble leadership and work engagement.Secondly,this thesis creatively introduces independent self-construction as a regulatory variable,and supports the independent self-construction degree as the boundary condition for the role of humble leadership behavior.Thirdly,this thesis finds that when grassroots leaders motivate employees,they often use the relational energy in interpersonal interactions,and let employees acquire emotional and psychological resources by relational energy,which transfer into the work engagement.
