Team conflict is inevitable in the process of team interaction,so how to effectively manage conflict is of great significance to the work team.Status conflict is caused by team member's competition for zero-sum status resources.,it is even more frequent under the influence of China's high power distance and differential mode of association.In the process of status conflict,the behavior choice of team members is based on competing status,and the inconsistent status interests among team members negatively affect the interaction process among them,the causing or intensifying the team relationship conflict.However,relationship conflict has a negative impact on the team.If status conflict transforms into relationship conflict,it will have a negative impact on the team.Therefore,the team should take effective measures to suppress its transformation,so as to reduce the negative effect of team status conflict.This paper attempts to explore the effective measures of scientific management status conflict by exploring the transition from status conflict to relationship conflict and its boundary effect.This paper discusses this problem from two aspects.Firstly,it studies the influence of status conflict on relationship conflict.According to the theory of interpersonal interdependence,this study takes the interaction between team members as the perspective to discusses whether the status conflict will transform into relationship conflict.Secondly,this paper studies the moderating effect of status conflict to relationship conflict.That is,what variables will affect the transformation from status conflict to relationship conflic.This study proposes four hypotheses based on theoretical analysis.It collects data from 120 work teams through questionnaire survey,and uses SPSS 25.0 and Mplus 7.4 and other statistical analysis software to conduct empirical analysis and test.The conclusions are as follows:(1)Status conflict has a significant positive impact on relationship conflict.Status conflict will transform into relationship conflicts.This just illustrates the necessity of discussing the transformation of status conflicts into relationship conflicts,which provides theoretical guidance for scientifically managing status conflicts and suppressing its negative impact of transformation into relationship conflicts on the team.(2)Status characteristics have a moderating effect in the transformation from status conflict to relationship conflict.Status stability and status legitimacy will moderate the transformation of status conflicts to relationship conflicts.Status conflicts,status stability and status legitimacy have a three-way interaction on relationship conflicts.Specifically,compared with high status stability,when the status stability is low,the positive relationship between the status conflict and the relationship conflict is significant.Compared with high status legitimacy,when the status legitimacy is low,the positive relationship between status conflict and relationship conflict is significant.Compared with low status legitimacy,higher status legitimacy strengthens the role of status stability in suppressing the transformation from status conflict to relationship conflict.Therefore,the introduction of status characteristics into the study of dynamic transformation of team conflict can provide enlightenment for managers to suppress the transformation of status conflict to relationship conflict by adjusting status characteristics in management practice.
