It is a very important topic to study how to motivate the individual in the organization and give full play to the role of the individual in the operation of the organization.This research mainly uses the interview method to enter the F Academy to conduct structured interviews and unstructured interviews with scientific researchers to understand the operation of the Academy and the incentives of scientific researchers.At present,there are three major problems in the personal incentives of the F Academy:the single form of incentives,the low satisfaction of the career development of scientific research personnel,and the low satisfaction of scientific research personnel with the welfare system.School-enterprise cooperation is the most distinctive feature of the institute,but also have the flexibility of enterprises.However,the cooperation system of the Institute has become the core incentive for the incentive problem,this effect is mainly reflected in two aspects:one is the internal incentive difference.There are two types of scientific research personnel,one is the scientific research personnel of the school establishment,and the other is the personnel establishment of the enterprise establishment.The two types of personnel are based on different incentive systems,which affect the internal sense of fairness to a certain extent.At the same time,almost all the research work of the research institute is undertaken by enterprise personnel,while school personnel are mainly managed and coordinated.As a result,there is an incentive difference between the two,and the work undertaken by the enterprise's research staff is more difficult,which will affect their management cooperation with the school's research staff to a certain extent and affect the internal harmony.The other is the lack of incentives.The lack of incentives mainly refers to the lack of absolute amount of salary,performance bonus and welfare.At the same time,through research,it was found that the impact of school staff on scientific research is relatively small,and the impact of enterprise staff on scientific research is very large.Their salary level is relatively low,and there is a big gap with the school staff,and performance bonuses and benefits are few or even missing.In order to give full play to the positive effects of the particularity of the research institute system,it is necessary to take corresponding measures to strengthen individual incentives.The main problems to be solved in strengthening incentive are the difference of incentive and the shortage of absolute quantity of incentive.Therefore,in the process of perfecting the incentive mechanism,we must adhere to the principle of combining fairness with flexibility.Through the combination of short-term incentives and long-term incentives,material incentives and spiritual incentives,positive incentives and negative incentives to constantly enrich the forms of incentives,promote the diversification of performance appraisal methods,and realize the flexibility of management.
