Human resources are the core competitive resources of an enterprise.The advantages formed by excellent human resources are of great significance to the enterprise to maintain its core competitive advantages and play a key role in the long-term sustainable development of the enterprise.With the continuous development of China's economy,people's pursuit of material and life is constantly improving.In order to pursue more generous rewards or better life quality,as well as for other internal and external factors,the phenomenon of turnover is more common.Employee turnover has a great impact on enterprises in many aspects,especially state-owned construction enterprises.Due to the large personnel mobility and low remuneration,the problem of employee turnover is particularly serious,which brings great challenges to the development of enterprises.Therefore,how to retain talents has become an urgent problem for many state-owned construction enterprises.This paper takes a petroleum engineering company(hereinafter referred to as company A)as the research object,with the interview method,the questionnaire method,and the reference method for the tool,based on first-hand data and information,insisted on the principle of combining theory with the actual situation of enterprise,targeted to carry out the thorough analysis and research to the problem of the turnover of A company's technicians,and puts forward some countermeasures and Suggestions.First of all,taking the departure of technicians as the starting point,the main factors affecting employee turnover are collected and refined through phone calls and interviews.Then,using an appropriate reference theory of turnover theory,and setting up indicators from external factors,personal factors,organizational factors,process factors,etc.according to the actual situation of company A,design a questionnaire,and investigate the factors which affect employee turnover.Through the data analysis of the questionnaire results,it can be known that the reasons for the loss of technicians in A company are mainly divided into seven aspects.The external factors include more intense market competition environment in petroleum engineering and construction industry,more extensive employment channels for employees,and reduced social support for employees in the construction industry.The internal factors include high job mobility,high work pressure,low salary and welfare,and less promotion opportunities.Finally,it puts forward countermeasures and suggestions such as optimizing personnel recruitment and configuration,strengthening the building of enterprise culture,optimizing performance evaluation systems,optimizing compensation systems,and establishing equal and rational employees promotion system,so as to reduce the turnover rate of technicians in company A.
