State-owned enterprises are the pillars of socialism with Chinese characteristics,its economic development plays a key role in supporting and driving China's social economy.In recent years,In recent years,the price of crude oil has been on a downward trend all over the world,which has greatly impacted the oil industry.The study of front-line employee performance management problems can help enterprises to facilitate the optimization of management and operational processes.At the same time,we can fully tap the potential of our employees,create a good performance management atmosphere,ensure the implementation of corporate strategic objectives,motivate employees to improve their competence.Finally,make sure that the enterprise and the staff both develop.Based on the above background,this paper first analyzed and studied the current situation and existing problems of performance management of front-line employees through questionnaire,interview and field survey combined with PDCA.Secondly,put forward six effective improvement measures for the problems.The emphasis is to combine the job descriptions of front-line employees,classify the job responsibilities and personnel.Then quantify the assessment indicators.Targeted implementation of incentives,make management more fair and incentive effect more obvious.In the end puts forward safeguard measures from five aspects: organizational leadership,process supervision,assessment and accountability,appeal feedback and cultural atmosphere.On the one hand let performance management play a more important role in implement the company's strategic goals,production operation specification,staff enthusiasm and creativity,enterprise culture cultivation and so on various aspects.Achieve a win-win for both organizational and employee performance.On the other hand,it provides a reference for the performance management of the same type of state-owned energy enterprises.
