| Medical and health human resources are the most important strategic resources in the process of hospital survival and development,and doctors are the core.The professional structure and stability of medical and health human resources will directly affect the hospital’s service function,service level,reputation and performance level.However,with the deepening of the reform of the national medical system,the flow mechanism of medical talents continues to improve,and the flow channels continue to increase,so does the mobility of doctors.The instability of medical talents has become a common problem in many hospitals.Public hospital A is a three-tier A comprehensive hospital integrating medical treatment,teaching,scientific research,preventive health care,rehabilitation,and first aid.There is also a phenomenon in which the turnover rate of doctors remains high,and the current turnover tendency of existing doctors is also high.In this regard,leaders of the hospital attach great importance to it and hope to carry out research on it so as to find out the main causes of brain drain,especially the turnover of doctors,and put forward effective solutions and measures.Starting from the reality of A public hospital,this paper based on the in-depth understanding of the current situation of human resource management in the hospital,conducts an investigation on the turnover tendency of doctors,and finds out the key factors leading to the loss of doctors from a quantitative perspective.Through empirical model analysis,it is found that from the regression coefficients of the model,job opportunities,job participation,salary,promotion,fairness of distribution,work environment,doctor-patient relationship,talent introduction policy,and education level all have a significant impact on the turnover tendency of doctors in the hospital.Further summarize the root causes of doctors’ turnover tendency:First,considering the limited space for personal development;Second,considering that the income is lower than the payment;Third,deeply feeling the tension between doctors and patients;Fourth,because of the heavy work pressure.In view of the above reasons,this study puts forward five suggestions to reduce the turnover tendency of doctors: First,further broaden the channel of doctor rank promotion;Second,further improve the distribution mechanism of doctors’ salary;Third,further strengthen the coordination of doctor-patient relationship supervision;Fourth,further improve the daily working environment of doctors;Fifth,further optimize the retention mechanism of doctors’ turnover. |
