| The development and progress of the country can not be achieved without highly qualified personnel,and education is an effective way to improve the overall quality of the workers,among which the vocational education provides the basic guarantee for the majority of the people to receive education and even employment,plays an important role in the promotion of our national strength.Higher vocational colleges are important places to carry out vocational education,and teachers are the main group to realize the four functions of talent cultivation,scientific research,social development,cultural inheritance and innovation.No matter what level of institutions of higher learning,high-quality and sustainable development of the teaching force is indispensable,a reasonable incentive mechanism for teachers is the main way to ensure that schools play their functions,it plays an important role in arousing the enthusiasm of teachers,carrying out teaching and scientific research in colleges and universities,and studying the incentive mechanism of teachers in higher vocational colleges is of great significance.In order to improve the incentive mechanism of teachers in higher vocational colleges,we should take the realization of organizational goals as the guide,the unmet needs of teachers as the starting point,the mobilization of Teachers’ teaching enthusiasm as the goal,and the scientific incentive method as the means.This paper mainly uses the theory of demand hierarchy,the theory of two factors,the theory of achievement need and the Equity theory.The research methods are questionnaire,interview and Literature Research.Firstly,the concept,theory and system of incentive mechanism for teachers in higher vocational colleges are expounded.Secondly,taking Shaanxi province as an example,this paper investigates the status quo of the incentive mechanism of teachers in five higher vocational colleges,and mainly analyzes the satisfaction of teachers with various incentive measures in teaching schools,the main common problems of the present incentive mechanism for teachers in higher vocational colleges are summarized,such as the imperfect performance appraisal system,the inconspicuous effect of salary incentive,the unscientific evaluation system of professional titles,the incomplete arrangement of training plan and the lack of spiritual incentive methods.From the society,the school,the teacher individual three stratification planes,has carried on the attribution to the extant question.Learning from the excellent experience of the incentive mechanism of foreign university teachers: developing the on-the-job training system suitable for the characteristics of higher vocational teachers;giving young teachers more opportunities to show themselves;The material allowance not only considers the teacher’s position and title,but also can take the teacher’s family pressure as the reference,help to share the teacher’s life pressure,and embody a kind of humane care.This paper puts forward some suggestions on how to improve the incentive mechanism of teachers in higher vocational colleges in China.Firstly,we should follow reasonable principles,mainly referring to the principles of respect,humanism and scientificity.Secondly,it is necessary to perfect the content of incentive mechanism,which is divided into material incentive and spiritual incentive.The main contents of material incentive need to be improved are: performance appraisal,on-the-job training,professional title evaluation and other material assistance;The spiritual encouragement should be embodied in three aspects: the psychological state of the teachers,the sufficient trust of the teachers and the strengthening of the formation of honor.Finally,it is necessary to implement effective guarantee,and the improvement of incentive mechanism for teachers in higher vocational colleges needs both material and institutional guarantee.Through the above measures,with a view to improving the incentive mechanism of teachers in higher vocational colleges. |
