The study of school organizational culture is an important research direction in the field of education management.This study is based on the researcher’s personal experience as a transfer teacher of school organizational cultural conflict after transfer,and realizes that the problem of transfer teacher’s school organizational cultural conflict urgently needs to be resolved.Therefore,the problem of the transfer teacher’s school organizational cultural conflict needs to be solved urgently.The research questions of this topic are based on three points: First,what kinds of conflicts in school organizational culture will teachers encounter after transferring? Second,what is the cause of the organizational cultural conflict in the transfer teachers’ school? Third,how to alleviate the school organizational culture conflict of transfer teachers? Based on the characteristics of the research object of this project,the collected data on the cultural conflict of the transfer teachers’ school organization are sorted and analyzed by using narrative research methods,interview methods,observation methods,and text analysis methods.The four aspects of communication present and reveal the organizational cultural conflict of the transfer teachers’ school.Its research significance attempts to put forward strategies for transfer teachers to better and faster adapt to the school organizational culture after transfer,and at the same time put forward suggestions for the construction of school organizational culture for school administrators.In order to integrate the self-narrative content,interview content and observation content well,it can outline the conflicts and collisions between the two different school organizational cultures before and after the transfer of teachers.way of case analysis.The conflict in classroom teaching is embodied in the conflict between "traditionalization" and "informatization" in classroom teaching mode,the conflict between "score-based" and "student-based" in classroom teaching concepts;the conflict in teaching system is embodied in teaching routines The conflict between "unified" and "distributed",the "formalization" and "practice" of daily teaching and research;the conflict in the evaluation system is embodied in the conflict between "single" and "diversified" evaluation dimensions;evaluation The conflict between "human affection" and "fairness";the conflict between "single-subject" and "multi-subject" of evaluation subjects.Conflicts in interpersonal communication are embodied in the conflict between "alienation" and "intimacy" in the communication between teachers and students;the conflict between "competition" and "cooperation" in the communication between colleagues;the conflict between "authority" and "service-oriented" in the communication between teachers and administrators.The reason for the conflict of school organizational culture of transfer teachers is attributable to the collision of different school organizational cultures.When transfer teachers take the pre-transfer school organizational cultural imprint into the post-transfer school,there will inevitably be some inappropriate conflict.This research mainly analyzes the three dimensions of institutional culture,spiritual culture and material culture in school organizational culture.By presenting and analyzing the causes of conflict,the researchers draw the following conclusions: First,"conflict" is the unity of negativity and positivity."Conflict" not only affects the smooth development of the teaching work of transfer teachers,but also promotes their development;secondly,the influence of school organizational culture and teachers’ civic organizational behavior is bidirectional.The new school organizational culture affects the behavior of transfer teachers.On the contrary,transfer teachers also bring different school organizational cultural elements into the new school organizational culture.Third,the conflict of school organizational culture is diverse.Including school organizational cultural conflict content diversity,individual differences,and modal diversity.
