At present,China's socialism has entered a new era,and the level of national education has improved as a whole,and the level of basic education in ethnic regions has continued to improve.In recent years,the status and treatment of teachers have been continuously improved.At the beginning of 2018,the CPC Central Committee and the State Council issued the "Opinions on Deepening the Reform and Construction of Teachers in the New Era," which stated that when teachers' special important status was stated: We must earnestly assume the responsibility of primary and secondary school teachers to protect them,improve their political,social,and professional status,and attract and stabilize outstanding talents to teach." As part of the teacher community,veteran teachers have received limited attention.Although veteran teachers are "old",which means that the number of years of teaching is relative to young teachers,the age of veteran teachers is actually still middle-aged.With the depth of thinking and the stage of being able to produce experience and results,the role of old teachers cannot be ignored,and old teachers cannot be regarded as a waste of human resources.So,how to improve the enthusiasm of old teachers so that they can play a better role in their posts and inherit rich experience without leaving them in a state of"unretired and rested for a long time" is a question worth studying.This article mainly uses the literature method,case method,and comparative method for investigation and research,and writes a dissertation through narrative story method.Before doing field research and writing a dissertation,I have a certain degree of understanding of motivation-related theories.Based on two-factor theory,expectation theory,achievement need theory,and goal setting theory,I summarize the incentive mechanism of school X in ethnic areas from the perspective of internal and external motivation.Existing problems and the incentive factors that older teachers value,make suggestions for more perfectincentives for older teachers.The article is divided into the following sections:The first part includes the introduction of Chapter 1 and the literature review of Chapter 2.The first chapter specifically includes the questions,the purpose and significance of the research,the research methods and objects,and the required theoretical basis.The second chapter includes the representative research results at home and abroad.The second part is the main part of the article,including chapters 3 and 4.The third chapter is the status quo of veteran teachers' incentives.It mainly includes the incentive mechanism for veteran teachers in school X.The content presents the cases of teachers S,W,and H,and summarizes the current problems and reasons for motivating old teachers in school X.The fourth chapter is the suggestions and countermeasures for the motivation of the old teachers,which are mainly discussed from the aspects of internal motivation and external motivation.The third part is the concluding part of the article,which summarizes the content of the article and puts forward the shortcomings of the article for improvement.
