As a grassroots organization of the school,the grade group aims to exert the advantages of each teacher and form a team force.Based on group dynamics theory,learning organization theory and team role theory,this paper USES Delphi interview method and analytic hierarchy process to construct a teacher team evaluation system for middle school grade groups.Questionnaire and interview were used to investigate the status quo of the development of teachers' team level in middle school grade group,and three aspects of team goal,team structure and team culture were analyzed.Through empirical research,it is found that there are some problems in the development of teachers' team in middle school grade group.The team size is too large to give full play to the advantages of the member structure;The team leader's ability of organization and coordination needs to be improved.The communication mechanism of the team fails to mobilize the enthusiasm and initiative of the members and the incentive mechanism fails to fully and objectively evaluate the development of the teachers,which directly affects the improvement of the team level and the professional growth of the team members.On the basis of analyzing the development of teachers' team in middle school grade group,this paper puts forward the following deepening strategies.From the point of view of setting scientific team goals,it is proposed to set team goals together to form cohesion.Break down team goals to form development goals for different academic years.From the perspective of team structure,two-way selection is proposed to build sub-teams.Improve the organization and coordination ability of the team leader;Set personal development goals and define roles.From the perspective of team culture,explicit culture increases team identity;Establish effective communication mechanism to form positive feedback;Establish incentive mechanism to increase team execution.
