Professional mature teachers refer to those who have made certain achievements in teaching and gradually entered a relatively stable stage of professional development after the first few years of work.On the one hand,they are more and more familiar with the routine work process,and gradually become the backbone of the school,but on the other hand,they also need to overcome the accumulated burnout and break through the new bottleneck of professional development.Teachers' professional development means those who learn systematic and organized post service education,further their professional knowledge,professional ability and professional emotion,and gradually improve their professional level.The ultimate goal of this process is to train expert teachers.In the vast majority of schools,the number of teachers in the period of professional maturity occupies a high proportion in the total number of teachers,undertakes the main teaching tasks and bears more teaching pressure.The professional development of teachers has specific characteristics.First of all,because of the national education system,parents have higher expectations of teachers;second,junior school children are in the rebellious period of youth,which makes management more difficult;third,the overall salary level of junior high school teachers is a little lower,and it leads to larger flowability of teachers.The above factors cause the general psychological pressure of junior high school teachers,and the sense of job burnout is obvious.Therefore,it has great meaning to focus on the training of junior high school teachers in the mature period of occupation and help them break through the bottleneck of professional development,so as to improve the quality of teacher team construction and deepen the reform of school management system.In view of the professional development of junior high school teachers in the mature period,this study uses the methods of literature review,questionnaire survey and interview to carry out in-depth research.Based on the rich achievements of previous researchers,the author also conducted a large number of investigations and interviews in his own research field.As a teacher in the target school for a long time,the author has a full understanding of this practical problem,and has a personal experience of the difficulties faced by himself and his colleagues.From the reality,the author can put forward some targeted and feasible improvement strategies.Taking a middle school in Lanshan District,Rizhao City,Shandong Province as the research object,this paper investigates the current situation of teachers' professional development in this school,summarizes the main difficulties they face in their professional development,and puts forward some improvement strategies combined with their own experience.The paper is divided into five parts:The first part,put forward the necessity and urgency of studying the professional development of junior middle school teachers through thinking about the current situation of teachers and school education and consulting the literature.The second part,analyze the status quo of a middle school in Lanshan District,Rizhao City,Shandong Province and the mature teachers.The third part,Through questionnaire survey and interview method,through the survey data and interview results of junior high school teachers,this paper puts forward the existing problems.In the fourth part,it is found that the professional development of the teachers in the mature period of the school is mainly faced with the following problems: the lack of attention from the competent departments,the insufficient self-development awareness of teachers,the incomplete post service education system,and the need to improve the quality of education.The fifth part,combined with a large number of literature,puts forward the effective countermeasures to promote the professional development of teachers in the mature period.In view of the above research,the author finds that in order to change this unfavorable situation,first,the education authorities must strengthen policy support;Second,the school must formulate and seriously implement the post service training system,and give play to the influence of school leadership;Third,individual teachers should change their thinking and take the initiative to do a good job in self professional development planning.In order to stimulate the initiative of teachers' development and promote their continuous and active development,we should strengthen the policy,system and humanistic care in the professional development of teachers in junior high school,so as to make the school education reform full of vitality and realize the all-round development of schools,teachers and students.
