Rural small-scale schools are the "nerve endings" to promote the integrated development of urban and rural compulsory education,the difficulties in the balanced development of compulsory education in county areas,and the important places to implement compulsory education policies.The construction of teachers is one of the key links to improve the educational quality of rural small-scale schools.It is of great significance and value to investigate the status quo of teacher structure and professional development in rural small-scale schools for understanding the overall construction situation of teachers in rural small-scale schools,solving the difficulties in the construction of teachers in rural small-scale schools,and then running rural small-scale schools well.It is the key point to realize the fairness and efficiency of rural basic education to train a team of high-quality rural small-scale school teachers.At present,our country rural small-scale school teachers team construction problems cannot be ignored,such as the lack of quantity,quality is uneven,and structural imbalance,and so on,this study aimed at these problems,advances some corresponding countermeasures,so as to improve rural small schools teachers structure,raise the level of rural small schools teachers teaching.In order to study the situation of teacher team construction in small-scale rural schools,122 teaching sites with less than 100 students in H County,Guangdong Province were selected as the research object,and questionnaires,observation,interviews and field diaries were used to collect data.Through the analysis of the obtained data,the difficulties and their causes in the construction of rural small-scale school teachers are summarized.In this study,two main difficulties are considered in the current construction of teachers in small-scale rural schools: one is the unreasonable teacher structure in small-scale rural schools;the other is the weak professional ability of teachers in small-scale rural schools.The reasons for the unreasonable teacher structure in small-scale rural schools are mainly due to "rigid teacher staffing management","difficult to attract excellent teachers" and "teachers generally lack local education feelings".The reasons for the weak professional competence of teachers in small-scale rural schools are the lack of autonomous lifelong learning awareness,lack of career planning,insufficient support conditions for professional development,excessive workload affecting self-improvement,etc.Through analysis,this study holds that the dilemma of teacher team construction in rural small-scale schools has been solved in the new era.In order to improve the teacher structure of rural small-scale schools,it is suggested to "implement flexible teacher staffing management in rural small-scale schools","carry out job-transfer training of subject teachers in short supply in rural small-scale schools","implement joint school teaching",To solve the structural shortage of teachers,to establish an effective mode of rational distribution of rural small-scale schools,to improve the status of rural small-scale school teachers,to improve the treatment guarantee mechanism,to cultivate the rural education feelings of rural small-scale school teachers,etc.To promote rural small schools teachers’ professional development,advice from "building a effective mechanism of rural small schools teachers learning" "guide rural small-scale school teachers’ career planning" to "reduce the burden of rural small schools teachers provide study further time" "pairing support teacher in promoting rural small schools teachers’ professional level" way such as breakthrough,Finally,it can achieve the goal of "getting down,staying and teaching well" for rural small-scale school teachers. |
