With the continuous deterioration of the global ecological environment,it is urgent to implement the concept of green development and environmental governance,which not only requires the government to play the role of overall regulation,but also requires the coordinated participation of enterprises and individuals.Employees are the main body of enterprises,and enterprises can not participate in environmental protection without employees’ pro-environmental behavior.Therefore,it is of great theoretical and practical significance to study how to motivate employees to implement pro-environmental behavior.As a group organization to which employees belong,enterprises’ environmental management measures have dual significance to environmental protection.On the one hand,enterprises can reduce environmental pollution through their own environmental protection policies or practices and gain competitive advantage under the wave of green development;on the other hand,the enterprise provides a workplace for employees.In the same space,the enterprise’s environmental strategy will have an impact on employees’environmental protection attitude and behavior,and effectively drive employees to participate in environmental governance.Therefore,as a sustainable policy of implementing effective environmental management strategies,green human resource management is of great significance to environmental protection and promoting employees’pro-environmental behavior.In fact,as individual citizens,the choice of employees’pro-environmental behavior is the result of a combination of various considerations,which can also explain why enterprises that have implemented the green human resource management strategy still have many employees’ non pro-environmental behavior.In other words,pro-environmental behavior is not only determined by organizational factors such as leader type and organizational atmosphere and personal factors such as environmental protection knowledge and environmental values.When people are faced with whether to implement pro-environmental behavior,they will also be affected by psychological factors.Therefore,this paper introduces perceived insider status and employees’ environmental responsibility,and constructs a structural model of "Green human resource managementPerceived insider status-Employees’environmental responsibility-Pro-environmental behavior",so as to deeply study the internal mechanism of enterprise green human resource management on employees’ pro-environmental behavior,so as to crack employees’ pro-environmental behavior and improve the level of employees’pro-environmental behavior,provide theoretical and practical basis for improving the effectiveness of enterprise environmental management.Based on self-determination theory,social exchange theory and value-belief-norm theory,this paper verifies the research model and hypothesis through empirical methods.The main conclusions are as follows:(1)GHRM has a positive impact on employees’PEB.(2)The part of employee perceived insider status mediates the relationship between GHRM and employees’ PEB.(3)Employees’ environmental responsibility partially mediates the relationship between GHRM and PEB.(4)GHRM affects employees’PEB through the chain intermediary of perceived insider status and employees’ environmental responsibility.Ultimately,this paper puts forward management suggestions for enterprises.First,refine the specific measures of green human resource management to promote employees to choose pro-environmental behavior.Second,from the perspective of the enterprise,strengthen employees’perceived insider status of the enterprise and cultivate employees’sense of environmental responsibility.Third,pay attention to the complex psychological factors of employees and guide employees’ pro-environmental behavior at multiple levels in the whole process.
