| General Secretary Xi Jinping has pointed out that civil aviation is an important strategic industry for our country.Production safety is always the first priority of civil aviation,and the work of aircraft maintenance technicians is directly related to the safety of aircrafts they served.At present,researches on how to reduce such consequences caused by human factors in maintenance mainly focus on improving relevant procedures,systems and management,while few of them took employee satisfaction survey as a starting point.Therefore,on the one hand,it can broaden the application scale of the theory of employee satisfaction in civil aviation maintenance technicians group through the research of this paper,on the other hand,since the critical point of civil aviation safety is about prevention,the employee satisfaction survey can timely reflect the requirement and satisfaction of employees and corresponding influencing factors,identify the problems existed in enterprise management,and take effective measures to improvement,so the research of this paper also has positive practical significance certainly.Therefore,this paper takes civil aviation maintenance technicians as the research object and X Airline as the case to conduct the investigation and survey about the employee satisfaction through questionnaire survey,interview and mathematical statistics.We hoped that the civil aviation industry can pay more attention to the improvement of job satisfaction of aircraft maintenance technicians,so as to indirectly guarantee flight safety and promote high-quality development of the industry through the research.The main contents of this paper include:Firstly,that is establishing employee satisfaction evaluation system.Based on research results about employee satisfaction influencing factors,evaluation method,etc.of domestic and foreign scholars,we get ideas from maintenance & human resources experts of X airline & J airline through interviews,then build the job satisfaction evaluation system appropriate for X airline’s maintenance technicians according to its actual circumstance.The dimensions affected the job satisfaction of X airline’s maintenance technicians are divided into the following five aspects,ranked according to the influencing degree of each dimension on the employee satisfaction,which in order of salary,working status,training and development,professional identity and working atmosphere.On this basis,3 to 4 indicators are subdivided from each dimension to form the job satisfaction evaluation system of X Airline’s maintenance technicians,and the corresponding survey scale of employee satisfaction is also developed.Secondly,it is exploring the reality of job satisfaction of maintenance technicians.An empirical research on the job satisfaction of aircraft maintenance technicians in X Airline was conducted through questionnaire and the results are obtained by verifying the evaluation system and processing relevant data through factor analysis,variance analysis,structural equation,multiple regression analysis and so on.The result suggests that the overall job satisfaction of the research object is in lower level,and the job satisfaction shows significant difference in professional and technical level,gender,age and other aspects,not in academic level.Finally,we analyzed the factors affecting employee satisfaction and putted forward the corresponding improvement strategies.Combined with expert interviews,we classified and analyzed the problems related to employee satisfaction to draw the investigation conclusions.According to the characteristics of research objects,corresponding strategies are proposed for enterprises,industries and governments from the aspects of salary,working environment,training and development. |
