| At this stage,the changing political economy of the whole society and the intensified competition between industries and enterprises,as well as the increasingly complex organizational relationships and work environment make pressure on the recruitment and staff training of employers and individual job search paths,and career development.For individuals may be due to these factors,such as professional restrictions on education,social expectations,life pressures,etc...The career they choose to engage in is not what they aspire to,or with their own ability conditions are not the best match.In these cases,the career status of individuals will be affected,which means that they will suffer from different degrees of career barriers.It is important for individuals and organizations to pay attention to and respond to career barriers.Career barriers are gaining attention in theoretical research and management practice.For these employees who suffer from physical and mental crises,work engagement is needed to improve their work efficiency and concentration and to achieve their work goals.Most of the studies have ignored the influence of employees’ past career decision-making experiences and the "ideal me" in their careers.In recent years,scholars have suggested that reflecting on past career path choices not only helps individuals resolve difficulties at work and improve their performance,but also helps relieve work stress.Here,we introduce the concept of "forgone identity dwelling",that is,reflecting on the most important work identity that we have given up/not chosen in the past,in order to explore whether it can be an effective measure to deal with career barriers,stimulate individual initiative,and improve employees’ work performance.To explore whether it can be an effective measure to deal with career impediments,stimulate individual initiative,improve the possibility of job crafting,and optimize the resources of individuals and employers to enhance employees’ workability and increase organizational effectiveness.Based on the resource conservation theory,this study establishes the influence of career barriers on employees’ work engagement and its mechanism of action based on the existing literature and constructs a chain mediation model by forgone identity dwelling and job crafting.With 335 working employees as the research subjects,the data on career barriers,forgone identity dwelling,job crafting,and work engagement were collected through a questionnaire study,and the data were analyzed empirically with the help of SPSS and AMOS.The main findings are as follows:(1)There is a positive relationship between career barriers and forgone identity dwelling.(2)There is a positive correlation between forgone identity dwelling and job crafting.(3)Job crafting has a positive effect on work engagement.(4)Forgone identity dwelling and job crafting continuously mediated the relationship between career barriers and work engagement. |
