In the current fierce market competition environment,quite a few enterprises have adopted a working time system such as "996",requiring employees to become fighters with the company`s common goals,work overtime voluntarily,give up paid vacation,overtime,and sign the "struggle agreement" 。But to become a "striver" is not just about signing an agreement.In the case of recognizing the goal of the company,the striver can not only devote himself to the work,but also feel the joy of work is more respecctable.This kind of positive working state is "Work Engagement".Organizational behavior has carried out a lot of research on how to promote employees’ Work Engagement,and put forward the concept of Job Crafting.However,what kind of psychological mechanism can improve employees’ Work Engagement through Job Crafting needs further exploration.On the basis of the existing research,this paper puts forward the theoretical assumption that Job Crafting may improve employees’ Work Ethics and Job Orientation,so as to achieve the theoretical assumption of enhancing Work Engagement.The whole paper includes two studies.The first study focuses on the impact of Job Crafting on Work Engagement and the mediating effect of Work Ethics.The second study considered the Job Orientation,especially the dimension of Calling,which had a greater correlation with the professionalism of the work.Therefore,on the basis of first study,we added professional samples such as medical staff,firefighters,grass-roots civil servants and teachers to avoid the problem of range restriction.In the first study,the data of 314 subjects were analyzed:(1)Job crafting has a positive impact on Job Engagement.The three dimensions all play a significant role in promoting work engagement.(2)The three dimensions of work ethics,such as work centered,personal requirements and self-reliance,significantly affect work engagement,while the four dimensions of moral sense,hard work,organizational concept and work behavior evaluation are not significant.(3)The three dimensions of job crafting play a significant role in promoting work ethics.(4)Work ethics plays a mediating role between job crafting and work engagement.In the second study,the data of 391 subjects were analyzed:(1)The three dimensions of work orientation play a significant role in promoting work engagement.The performance of employees’ dedication dimension of Job orientation is poor.(2)Job crafting affects work orientation,and cognitive remodeling has a significant impact on the three dimensions of work orientation.(3)Work orientation plays a mediating role between job crafting and job engagement.
