With the aging of the population,the number of disabled,mentally retarded,living alone and elderly is increasing,and the current "4-2-1" small family model has been unable to meet the increasing demand for old-age care,institutional old-age care has gradually become one of the options for Chinese old-age care.The support of the elderly moved from the family to the public domain,thus giving birth to the profession of caring for the elderly-aged care workers.As an important part of the old-age institution,the aged care workers are responsible for the main responsibility of the institution’s old-age care,and his working status directly affects the quality of life and the nursing experience of the elderly.Therefore,this study focuses on the group of aged care workers,from the perspective of emotional labor to study their labor process,in addition,high-intensity emotional labor also brings some negative effects to aged care workers,so this paper also discusses the role of group social work in alleviating the negative impact of emotional labor of aged care workers.Based on the survey of X-aged institutions,the study understood and analyzed the emotional labor status of aged care workers and their negative effects through participatory observation and semi-structured interviews with 15 aged care workers and managers,and assessed the intervention effect of the group’s social work by using Career Burnout Scale-Service Industry Edition(MBI-HSS)scale,satisfaction survey and interview evaluation.The study found that,on the one hand,in order to make aged care workers abide by the emotional expression rules of "treating the elderly like their own families",the old-age institutions through the creation of systems and emotional norms for employees;Provide supporting means such as evaluation first and emotional guidance;and set up a monitoring system to control the caregiver’s emotions.On the other hand,for financial reasons,aged care workers choose to temporarily "swallow" to maintain the status quo,or actively seek ways to achieve consistency between self-emotional and institutional requirements,but aged care workers are not entirely "reverse",they follow the agency’s customized emotional rules,while developing their own set of coping methods.And high-intensity emotional labor also makes aged care workers face the risk of emotional exhaustion.In order to alleviate the emotional exhaustion of aged care workers and improve their working condition,the author has carried out the method of supportive group social work.After six group social work services,the emotional exhaustion of the aged caregivers has improved to varying degrees,which proves that the practical exploration of the group social work to alleviate the emotional exhaustion of the aged care workers is effective.At the same time,the author also summarizes the advantages of mutual support for the group social work and resource conservation,and puts forward some suggestions to improve the effectiveness of the group social work by cultivating group leaders,linking resources and improving the ability of group workers.Finally,this study hopes to arouse more public attention to the labor process of nursing staff,and contribute to affirming and enhancing the labor value of aged care workers.
