In recent years,all sectors of society pay more and more attention to the performance of college teachers.Improving the performance of teachers is a long-term mechanism for the development of colleges and universities.Therefore,colleges and universities need to stimulate the potential ability of teachers,encourage them to actively participate in scientific research and teaching,so as to improve the organizational performance and core competitiveness of colleges and universities.Nowadays,many universities have set up incentive systems in an attempt to fully mobilize the enthusiasm of teachers and improve their scientific research and teaching performance,but incentive failures often occur.Therefore,how to design a scientific and reasonable incentive system to stimulate teachers to work hard is particularly important.Based on the problems existing in the incentive system in colleges and universities,this study fully recognize the incentive system and the connotation of teachers’ job performance,organizational goals of colleges and universities oriented,and the theory of asymmetric information task motivation theory and performance management theory as the foundation,uses the CV analysis,interview,questionnaire survey and the method of econometric analysis,It also forms the incentive factors and work performance dimensions of university teachers,so as to study the influence of promotion,reward and assessment incentive factors on teachers’ scientific research performance and teaching performance,so as to provide reference for universities to establish targeted incentive system.The main findings of this study are as follows:(1)Promotion incentive can improve teachers’ scientific research performance to a certain extent,but it has a certain negative impact on teachers’ teaching performance.When the evaluation right of professional title is not at the college level,the quality of scientific research output of teachers will be negatively affected.(2)Reward incentive can effectively promote teachers’ teaching performance,which is highlighted in the implementation of reward incentive in colleges and universities,teachers’ teaching workload,the number of courses and the number of published teaching reform papers have increased.In addition,under the given conditions,reward incentive has a certain degree of inhibitory effect on teachers’ research performance,but after some universities adjust the reward method,teachers’ research performance will be improved.(3)Assessment incentive can promote the improvement of teachers’scientific research performance and teaching performance to a certain level,but under certain conditions,employment period assessment has a negative impact on the number of English papers published by teachers.Finally,this study puts forward relevant policy suggestions:(1)Balance the two basic functions of scientific research and teaching in the incentive system,so that they can promote each other and form a virtuous cycle mechanism;(2)Reasonable construction and comprehensive use of various incentive systems,so as to achieve the goal of improving teachers’ performance;(3)Strengthen the system design and improve the specific incentive system in colleges and universities.First of all,the review authority of each incentive system is strictly stipulated.Secondly,timely adjustment of the incentive system indicators and evaluation methods;Finally,avoid the situation of "emphasizing quantity over quality" in each incentive system.
