Teachers are considered as the main part to ensure the quality of school education,and expert teachers are the key to improve the quality of teaching.With the increasing emphasis on improving the quality of compulsory education and emphasizing the balance of compulsory education,schools and teachers should shoulder the heavy responsibility of the times and train a large number of high-quality and professional expert teachers in junior high school education in counties and towns.The research of this paper has certain reference significance for strengthening the construction of junior high school teachers in counties and towns.Based on the theory of teachers’ professional development,hierarchy of needs and two-factor theory,the author learns from the research methods and countermeasures adopted by foreign experts and scholars on the training of expert teachers on the premise of understanding the relevant policies of China.In the choice of research methods,the article adopts the combination of text analysis,questionnaire survey and interview.In the selection of the survey object,a county junior high school with the largest scale and the most representative in J city was selected to conduct a questionnaire survey with all the teachers as samples,and two expert teachers from the school were invited to interview to understand the current situation and difficulties in training expert teachers in county junior high schools.The collected data results are summarized and displayed by the method of frequency statistics,which can easily and intuitively see the changes of options,facilitate the comprehensive and accurate analysis of the specific views and opinions of junior high school teachers in counties and towns,and better put forward corresponding solutions.Through sorting out the questionnaire and interview data,a series of research results are obtained.After in-depth analysis,it is concluded that there are seven problems in the training of expert teachers in junior high schools in counties and towns: the scientific training system needs to be improved,the driving force for the development of ordinary teachers is insufficient,the training content of expert teachers is broad,the training form of expert teachers is single,the training of expert teachers lacks personality,the radiation motivation of expert teachers is weak and the school lacks a strong learning atmosphere.In the part of reason exploration,we find out six reasons: there is no consensus on the standard of expert teachers,teachers’ lack of awareness of development in junior high schools in counties and towns,lack of incentive mechanism for expert teachers’ training,serious shortage of funds for expert teachers’ training,lack of attention from superiors and few ways to play their roles.Accordingly,the author puts forward the corresponding improvement countermeasures,namely,forming the consensus of expert teachers,establishing lofty educational ideals,strengthening the incentive and guarantee mechanism,increasing the input of training funds,making effective training plans,creating a platform for communication and guidance,and creating a rich learning atmosphere.Through the above measures,we can speed up the training of expert teachers in junior high schools in counties and towns,alleviate the serious shortage of expert teachers in junior high schools in counties and towns,and improve the effectiveness of training expert teachers in junior high schools in counties and towns.
