Performance pay management is an important tool to realize the income distribution management in higher vocational colleges,which affects the staffs enthusiasm and initiative directly.Due to the particularity of personnel training mode and teaching mode in higher vocational education compared with ordinary colleges and universities,the emphasis of staff management is different.Higher vocational colleges must adopt a merit pay management system suitable for their own education training mode,only in this way can the management of performance pay be linked with the work content of staff.To the staff work enthusiasm play an effective incentive.In this paper,L vocational College as the object,combined with the development goals of the school to optimize its current performance pay management,build a closed,scientific and fair performance pay incentive system,in order to improve the management level of the school and promote the high quality development of the school.Firstly,through referring to relevant research materials at home and abroad,the definition of performance,performance appraisal and performance pay is defined clearly.From the perspectives of management,psychology,organizational behavior and other interdisciplinary disciplines,the compensation theory,incentive theory and human resource theory are used as the theoretical basis of the research,and field visits and questionnaires are adopted.A comprehensive investigation and analysis of the status quo of performance pay management in L vocational college.Secondly,it analyzes the existing problems in performance pay management of L vocational college through analysis,such as unclear performance appraisal objectives,unreasonable distribution of performance pay,imperfect supervision,etc.,and further analyzes the causes of the problems.Thirdly,based on the school’s development strategy,following the internal logic of post setting,performance assessment and performance distribution,and following the principles of fairness,incentive and science,key performance indicator method is adopted as the main method,360 degree assessment method as the auxiliary method,and quantitative and qualitative combination of hierarchical assessment method,to form a performance pay management system in line with the management characteristics of L vocational College.Finally,the corresponding policy recommendations are put forward.Through optimizing the performance pay management system,on the one hand,the assessment of the faculty and staff should focus on the people-oriented,so that the faculty and staff can better realize their self-value in the work,form self-drive force,and realize self-restraint and self-motivation.On the other hand,the distribution of performance-based pay is more equitable and more incentive,which stabilizes the teaching staff,stimulates the working enthusiasm of the staff,participates in the work with higher professional level and ability,optimizes the construction of the teaching staff continuously,and promotes the overall development of L vocational College effectively.
