| Research objective: On October 25,2021,the General Administration of Sport issued the "14th Five-Year Plan for Sports Development",proposing to accelerate the formation of a sports industry system with fitness and leisure industry as the leading,commercial fitness clubs will usher in a new round of development boom in the process of China’s march towards the second centenary goal.Despite the rosy development blueprint,the reality is not optimistic.In 2018,441 fitness venues in Beijing and Shanghai closed due to business problems.In 2019,Haosha Fitness,one of the earliest fitness chain brands in China,fell;In 2021,Jingjibird Fitness stores in Nanjing as the core came the news of closure...The overnight collapse of the club has left countless members vulnerable.As the cost of rent and manpower continues to rise,it may be difficult to reverse the unfavorable status quo of the club only by the change of the business model,and the optimization and reform of human resource management can not be ignored.Relevant research shows that there are problems such as low loyalty,high turnover tendency and obvious job turnover of personal trainers in clubs.As a result,the quality of private lessons declines and training services that meet the needs of members cannot be provided,resulting in the failure of clubs to generate income.In view of this,this study will take the turnover intention of personal trainers as the research object,explore the relevant factors affecting the turnover intention of this occupational group,and on this basis propose intervention strategies to promote the sustainable and high-quality development of commercial fitness clubs.Research methods: The turnover intention of personal coaches was selected as the research object.Firstly,this paper analyzes the turnover intention of personal coaches theoretically by using the literature method,and finds out the shortcomings of the current research,which provides the theoretical and cognitive basis for the next qualitative research.Then,through the grounded theory mining and identification of personal coaches turnover intention factors,the implications of the influencing factors were explained,and through the literature method to build a theoretical model and put forward the research hypothesis.After that,the pre-test questionnaire was prepared and distributed in a small scale for questionnaire testing and modification.The data was recovered through a formal questionnaire survey,and the recovered data was imported into the structural equation model to verify the hypothesis proposed in the previous step and modify the theoretical model.Finally,according to the empirical analysis results of the previous step,I conducted in-depth interviews with some personal trainers again,and combined with the in-depth interview content,conducted analysis in turn according to the influence path of each element.Research results: There is an influence process of "cognitive-emotion-behavioral tendency" in the model of influencing factors of turnover intention of personal coaches.Six factors,including job characteristics preference and perceived reward level,first lead to job burnout of personal coaches,and then result in turnover intention after a period of emotional accumulation and internalization.Job characteristics preference mainly refers to the degree of preference of personal trainers to their job characteristics,which constitutes the most basic perception of personal trainers to this career.Return level perception refers to the personal trainer’s perception of the salary,welfare and security obtained through labor exchange.Organizational adaptive identity reflects the personal trainer’s feelings on the club’s work support,culture,reputation,fairness and standard degree.Group interaction effect refers to the personal trainer’s perception of the feedback effect generated by the interaction with the group that has intersection with the work process.Achievement motivation satisfaction refers to the satisfaction degree of personal coaches to the factors that can help them achieve career achievement within the organization.External environment support refers to the supporting factors perceived by the personal trainer from the external environment.The results of empirical analysis show that the above six factors have a significant negative impact on job burnout of personal trainers to varying degrees,and job burnout has a significant positive impact on turnover intention of personal trainers.Research conclusion: The research suggests that relevant subjects can manage turnover intention of personal coaches in the following ways.For example,improve the salary structure,enrich the salary evaluation system,bring more salary evaluation indicators into the evaluation system,and constantly do a good job in practice to balance the weight of each indicator;According to the needs of private education,internal training courses for daily work of personal trainers should be designed.The design of training contents should not be limited to site development skills,booking skills,etc.,but include professional skills,management knowledge,self-improvement and other aspects.In the training courses,club service concepts can also be conveyed and explained,or team values can be cultivated.To enhance employees’ identification with the organization,and generate the driving force of contributions to the organization in their hearts;The club should make good use of the trend and change of the career growth path of personal trainers to explore within the organization,and expand the career growth path by expanding the promotion space of personal trainers,so as to retain excellent or potential personal trainers;Attach importance to organizational culture,excavate and cultivate group values,and reflect organizational culture in all aspects of commercial fitness club,such as the construction of corporate vision,corporate values,corporate Slogan and other spiritual levels,as well as the design of corporate LOGO,decoration and other material levels;Standardize the industry standards and implement the responsibilities of the industry association.For example,the association takes the lead to build a professional certification system with Chinese characteristics,and reduce the cost threshold and economic burden of personal trainers going out for training and industry exchanges. |
