| With the development of China’s teaching aid publishing industry,the whole market tends to be saturated.In addition,a large number of emerging online digital publications make the market competition in the teaching aid industry increasingly fierce,which has a huge impact on the newspaper companiesthat have completed the enterprise-oriented restructuring.In order to gain a foothold in the market competition and grow,newspaper companiesmust strengthen the development and utilization of human resources and improve the efficiency of human resource management.Performance management is the main content of human resource management,which is an important way to mobilize employees’ work motivation and improve organizational efficiency.Therefore,it is important to accelerate the improvement of newspaper performance management to promote the development of newspaper companies.This paper investigates and researches the problems existing in the performance management of the E newspaper,combines theories related to performance management and the actual situation of the company,puts forward specific optimization strategies,and finally optimizes and improves the performance management system of the company.Firstly,the background and significance of the research are briefly outlined,and the current situation of domestic and foreign research,research methods and theories related to performance management are reviewed.Secondly,the research method of questionnaire and interview survey is adopted to thoroughly study the problems of performance management in E Newspaper,including the lack of a complete and unified performance management system,the disconnection between performance indicators and Newspaper strategy,the lack of performance communication and performance feedback,and the imperfect application of performance assessment results,etc.,and the reasons for the problems are analyzed.Thirdly,to address the problems and causes of performance management in E newspaper,a performance management system for editorial departments and editorial staff is designed using performance management theory,combined with BSC(Balanced Score Card)and KPI(Key Performance Indicators)method to efficiently improve performance levels,and department-level and employee-level performance indicators are organically combined,and indicator weights are designed using the weight factor analysis method to achieve more scientific performance management.Meanwhile,the performance management process of the editorial department of E newspaper is also improved in four aspects: performance plan development,performance implementation and counseling,performance appraisal and feedback,and performance result application,which promotes the scientificity,integrity and flexibility of the performance management system of E newspaper.Finally,in order to ensure the feasibility of the thesis research and the smooth implementation of the performance management optimization system construction,a series of guarantee measures are proposed at the end of this paper,which are explained in terms of strengthening organizational leadership guarantee,strengthening system constraint guarantee,and focusing on working methods,specifically including the establishment of performance assessment committee,establishing responsibility list,improving relevant supporting system,sound supervision and complaint mechanism,performance assessment evaluation and spiritual incentive matching,timely adjustment of departmental pilot,etc.Through the optimization of the performance management system of the editorial department of E Newspaper,it helps to stimulate the enthusiasm of the staff and improve the overall performance level of E Newspaper,which in turn improves the editorial quality and reader satisfaction and enhances its market competitiveness. |
