With the leapfrog development of domestic Internet technology,software enterprises have a broader space for development.As the core strength of software enterprises,R&D personnel are the key to the survival and development of enterprises.The implementation of scientific and accurate performance management for R&D personnel is helpful to improve the overall performance level of employees and enterprises,maintain the core competitiveness of enterprises,and promote the stable and healthy development of enterprises.LY Software Co.,Ltd.is a private technology enterprise that combines software research and development with service.In order to pursue higher economic benefits,the scale of operation is constantly expanding.However,the backward performance management system and immature performance management methods lead to brain drain and work efficiency decline,which become more and more prominent,seriously affecting the performance level of R&D personnel and restricting the operation and development of the enterprise.Based on this,this study adopts literature research,questionnaire survey and interview methods to carry out in-depth investigation and analysis on the current performance management situation of the R&D staff of LY Company.Guided by the relevant theories and practical achievements of outstanding experts and scholars at home and abroad in the field of performance management,and based on the actual performance management status of enterprise R&D personnel,this paper comprehensively analyzes the current performance management problems faced by enterprises from the aspects of performance planning,performance monitoring and guidance,performance appraisal,performance feedback,performance result application,etc.The performance plan is not scientific,the performance monitoring and counseling is not in place,the performance appraisal is not objective,the performance feedback effect is not ideal,the application of performance results is not comprehensive.It also analyzes the causes of the problems,and concludes that there is a lack of employee participation in performance plan,a lack of attention to performance monitoring and guidance,a lack of basis for performance appraisal and evaluation,a mere formality of performance feedback communication,and a one-sided understanding of the purpose of performance management.Finally,it is proposed that all staff should participate in the program,formulate a clear performance plan,combine various monitoring methods and incorporate guidance into the assessment,adopt an objective and fair performance assessment method,implement a sound and effective performance feedback process,and implement a full range of performance results application.At the same time,it has developed a culture,system related to the implementation of the program,strengthen the degree of emphasis,strengthen management training and other safeguard measures.This study aims to optimize the current performance management system of LY Software Company’s R&D personnel,effectively solve the enterprise’s performance management problems,promote the further improvement of the performance level of R&D personnel,make the whole performance management system more practical,scientific and effective,and gradually achieve the enterprise’s strategic objectives and improve the core competitiveness of the enterprise.At the same time,it provides guidance and reference for the research topic of performance management of software enterprise R&D personnel.
