| As China’s economic development in the new normal state,supply-side reform,China’s manufacturing 2025,large state-owned enterprise X group is facing more and more opportunities and challenges.In order to realize the sustainable development of enterprises,Human Resources are indispensable and important.X group is a old enterprises that has a long history and strong strength.In recent years,X group have engaged many high-tech talents,the quality of staff is getting higher and higher.But it have faced lots of problems,that is long cycle of talent selection,no real career development channel in technical personnel and employees in manufacturing,youth talent have promoted difficultly.The technical staffs experienced had left.Staffs work is no enthusiasm.The crux of the problem is that there needs suitable development channel system for the development of the enterprise and employee.Let employees in different positions have continuously promotion channels,the establishment of long-term incentive mechanism of employees,promoting the thought of "line out of the top",all staff’s work enthusiasm and initiative into full play.Based on the related concepts and theories of career management,this paper expounds the basic situation,organizational structure,industrial development and talent strategy of the X group.Research employees’ career development using questionnaire and interview.This paper studies the career development status of employees of X group,and clarifies the goal and direction of the career development channel.In the design process of employee career development channels,focuses on the career development of employees in different positions of the situation,management personnel,technical personnel and front-line workers.Understand the present situation and problems of employee career development,And analyze the cause of the problem.Propose the three-channel design in the management,technical and craftsmen.According to organization status of X group set different rank positions and three kinds of channel in group,industrial companies,products companies,and set matching horizontal channel.Three-level structure of X group form three major jobs category system of career paths.At the same time,in order to effectively realize X group’s professional development channel system,the system guarantee scheme is put forward.To clarify the responsibilities of X group,industrial companies and product companies,manage professional development channel,and promote the implementation of the relevant system.In this paper,the salary system which matches the career development channel is established,and the training system which matches the career development channel is established.Organization and personal career management are very important. |
