Abstract/Summary:
In the field of organizational management, workplace deviance refers to intentional behaviors that violate organizational norms.Different from destructive deviant behavior driven by self-interest motivation such as theft, corruption, etc, constructive deviant behavior that aims at improving the well-bing of an organization and its members has attracted a lot of attention of researchers.Although constructive deviance departs from organizational norms,it is beneficial to the development of an organization.Studies have shown that factors of individual perception significantly affect constructive deviance at the individual level. However, there is still a lack of empirical research in this regard. It is necessary to further explore the impact of factors of individual perception on constructive deviance and internal mechanisms.Based on the theories of source and effect of sense of power, this study explores the impact of the individual perception factor,leader-member exchange social comparison(LMXSC),on constructive deviance, and proposes the mediating mechanism of sense of power and the boundary condition of risk-taking propensity.Study 1(a scenario experiment)and study 2(a questionnaire survey)were designed to examine the hypothesis model.166 and 276 valid samples were collected from the professional online survey platforms, and the recovery rates were 89.73%and 92%respectively.The research used SPSS 23.0 and Amos 23.0 to analyze the data. The findings of the research are as follows:1.LMXSC positively predicts constructive deviance.2.LMXSC positively predicts sense of power.3.Sense of power positively predicts constructive deviance.4.The positive relationship between LMXSC and constructive deviance is mediated by sense of power.5.Risk-taking propensity moderates the relationship between sense of power and constructive deviance such that this relationship is more positive when risk-taking propensity is high rather than low.6.Risk-taking propensity moderates the indirect relationship between LMXSC and constructive deviance via sense of power such that the mediated relationship is stronger when risk-taking propensity is high rather than low.
