Talents are the core resources of an enterprise.Attaching importance to the development of talents and giving them full attention is an important means to enhance the core competitiveness of an enterprise.For enterprises,knowledge and working ability of employees have gradually become irreplaceable core competitiveness of enterprises,and human capital has increasingly become a key factor affecting the growth of enterprises.The new generation employees have become an important factor affecting the growth of the enterprise.It is of great significance for the development of enterprises to strengthen the attention and research on the new generation employees,so that the new generation of employees can have more initiative and keep a positive working state in their work.Job crafting is a positive behavior of employees themselves.Perceived organizational support will enable employees to have more sense of belonging to the enterprise,and work thriving will enable employees to be in a positive working state at work.Therefore,it is particularly important to study the job crafting behavior of the new generation employees and the state of work thriving.This study focuses on the new generation employees,based on the review of Self-Determination Theory,Conservation of Resources Theory and Social Exchange Theory,a model is built with job crafting as the independent variable,perceived organizational support as the intermediary variable,and work thriving as the dependent variable.Put forward relevant research assumptions,explore the impact of job crafting on work thriving,and examine the intermediary role played by perceived organizational support.The research mainly adopts survey methods,including interview and questionnaire to obtain first-hand information and carry out research.A total of 407 valid questionnaires about the new employees were collected,and SPSS26 and AMOS24 were used to conduct empirical analysis on the research data,mainly including reliability and validity analysis,descriptive statistics,correlation analysis,regression analysis and Bootstrap test.The following conclusions were drawn: First,job crafting and its various dimensions of task crafting,cognitive crafting,relationship crafting and ability crafting all positively affected work thriving.Second,job crafting and its various dimensions of task crafting,cognitive crafting,relationship crafting and ability crafting all positively affected perceived organizational support.Third,perceived organizational support positively affected work thriving.Fourthly,perceived organizational support partially mediates the relationship between job crafting and work thriving.perceived organizational support played a partial mediating role between task crafting,cognitive crafting,relationship crafting and ability crafting and work thriving.Based on the empirical conclusions obtained,this study proposes: Stimulate the new generation employees to work initiative,support employees to produce Job crafting behavior;Pay attention to the work needs of the new generation employees,and strengthen their perception of organizational support;Adjust the working state of the new generation employees and guide them to achieve work thriving;Pay attention to the new generation employees individual differences,targeted to enhance their enthusiasm for work.
