| In recent years,the thought of “people-oriented” has become managerial ideology in many enterprises.What kind of human resource management practices can achieve a win-win situation for the organization and employees has become a hot topic in practice and theoretical fields.High performance,high involvement and high commitment human resource management practices focus on serving the goal of organizational performance rather than mutual gains.Developmental human resource practices attach importance to the development needs of employees and aim to achieve the organization-employee coordinated development,which has important research value.In order to explore whether,how,and when developmental human resource practices can achieve a win-win situation between the organization and employees,this thesis builds a mediating model of developmental human resource practices influencing in-role performance and work well-being through human capital,and explores the moderating role of learning goal orientation.The two-stage questionnaire survey is conducted to obtain matching data of 53 supervisors and 152 employees from 53 enterprises,and the multilevel linear model is tested.The research results are as follows.(1)Developmental human resource practices is positively related to employee’s job performance and work well-being.(2)Human capital mediates the relationships between developmental human resource practices and job performance and work well-being.(3)Organization learning goal orientation accentuates the relationship between developmental human resource practices and human capital.(4)Organization learning goal orientation positively moderates the indirect effects of developmental human resource practices on employees’ in-role performance and work well-being through human capital.Based on human capital theory,this study reveals the process mechanism and boundary conditions of the influence of developmental human resource practices on employees’ in-role performance and job well-being,which enriches the influencing mechanism of developmental human resource practices and expands the application of trait activation theory.At the same time,in order to achieve a win-win situation between the organization and the employees,the enterprise can carry out developmental human resource practices,cultivate the learning goal orientation of the organization,improve the learning motivation of employees,enhance the human capital of employees,and then improve employees’ in-role performance and work wellbeing.Finally,developmental human resource practices can enhance the competitive advantage of the organization and realize sustainable development... |
