| With the more and more fierce of marketing competition,the challenge of survival for the enterprises is growing.Especially with the rapid development of the internet,artificial intelligence technology influences the enterprises facing higher development requirements.If enterprises want to survive and develop in the current environment,the only way is to obtain unique competitive advantages through continuous innovation to win the competition.Enterprises’ innovation comes from employees’ innovation,so the factors affecting employees’ innovative behavior become the focus of management practice.Current researches have found that leadership plays an important role in inspiring employees’ innovative behavior,however,the existing researches on servant leadership on employees’ innovative behavior are lack of the thorough study.In order to explore the influence of servant leadership on employees’ innovative behavior and motivate employees’ innovative behavior effectively,this thesis takes enterprise staffs as research object,and studies the influence of servant leadership on employee innovative behavior and the mediating effect of organizational commitment through empirical analysis.Firstly,this thesis adopts literature research method to summarize and analyze a plenty of literatures on servant leadership,employee innovative behavior,and organizational commitment,also sorts the concept,dimensions and measurement,antecedent variables and consequence variables on servant leadership,employee innovative behavior,and organizational commitment,and then this thesis gives the definition and measuring method of servant leadership,employee innovative behavior,and organizational commitment.Secondly,this thesis constructs the relationship among servant leadership,employee innovative behavior and organizational commitment based on the social exchange theory and social cognition theory,and constructs the corresponding theoretical model.Thirdly,questionnaire survey method is adopted to investigate the enterprise staffs.A total of 150 questionnaires were sent out and 121 valid questionnaires were collected in the pre-survey.The analysis results showed that the reliability and validity of the questionnaire met the requirements.In the formal survey,a total of 330 questionnaires were sent out,and 269 questionnaires were collected.There were224 valid questionnaires after data processing.Lastly,SPSS26.0 statistical software was used to analyze the questionnaire data by descriptive statistical analysis,reliability analysis,validity analysis,homologous variance analysis,correlation analysis and regression analysis,and validated the hypotheses by empirical research.The following four conclusions are drawn through empirical tests: firstly,servant leadership has a positive impact on employee innovative behavior;secondly,servant leadership has a positive impact on the three dimensions of organizational commitment which is affective commitment,continual commitment and normative commitment;thirdly,among the three dimensions of organizational commitment,only affective commitment has a positive impact on employee innovative behavior;fourthly,affective commitment plays a mediating role between servant leadership and employee innovative behavior.This research regarding the influence of servant leadership on employee innovative behavior was conducted in the Chinese context,innovatively introduced organizational commitment variable,and verified the affective commitment dimension of organizational commitment plays a mediating role in the relationship between servant leadership and employee innovative behavior.This study not only expands the research on servant leadership and employee innovative behavior,but also provides certain management basis and enlightenment in the practice management of enterprises. |
