In the current unstable economic environment,enterprises can maintain long-term survival and development,and in order to protect the long-term interests of collectives or organizations,employees’ stewardship behavior that are willing to sacrifice their personal short-term interests are essential.At the same time,Servant leadership can provide an effective leadership method that not only meets the belonging needs of employees,but also positively affects employees’ stewardship behavior in order for the enterprise organization to effectively motivate knowledge-based employees to produce stewardship behavior,and further enhance the positive organizational pro-social behavior of knowledge-based employees.Find ways and means for business leaders to transform into servant leaders and encourage employees to produce stewardship behavior.This research is to sort out and summarize the literature to study the influence mechanism of servant leadership on the stewardship behavior of knowledge employees.At the same time,two variables of affective commitment and power distance are introduced to explore the mediating effect of affective commitment and the power regulating role.This research uses the perspective of social exchange theory to explain our research model.Servant leadership reflects the organization’s care for employees and the development of employees,so it will give more resources to employees,including emotional and material resources.From the perspective of the principle of reciprocity in social exchange theory,employees will adopt positive work behaviors to reward those leaders who have positive behaviors,help and support themselves.When employees and leaders and organizations have a high degree of affective commitment,employees will sacrifice personal interests for the long-term benefit of the organization,which will promote the production of employees’ stewardship behavior For employees who believe that the exchange relationship with the leader is more equal,their desire and expectation for reciprocal exchange is higher,so employees with a lower level of power distance are more likely to have a higher level of commitment to servant leadership.In this study,a total of 453 valid questionnaires were collected throughquestionnaires,and data were analyzed using SPSS 24.0 and AMOS 24 software.This research has formed three conclusions: servant leadership has a significant positive impact on knowledge-based employee stewardship behavior;the affective commitment of employees to the relationship between servant leadership and employee stewardship behavior is a partially intermediary relationship;power distance negatively regulates servant The relationship between leadership and affective commitment,that is,the lower the perceived level of employee power distance,the greater the influence of servant leadership on employees’ stewardship behaviorThis study proposes the following management recommendations: When selecting leaders in the organization,the company should choose proactive and responsible employees as leaders in the organization;in the human resource selection stage,the company should choose those who have a high degree of affective commitment.Employees,to enhance the emotional connection between employees and leaders and organizations,make individuals feel compelled to positively affect the collective.Enterprise managers should actively use emotional bonds with employees to promote positive work behaviors.This article conducts empirical research based on Chinese organizational contexts.The research mechanism of theories and outcome variables of leadership behavior;this research also innovatively explores the antecedent variables of employee stewardship behavior and the mediating and regulating influence mechanism,which extends the servant leadership theory and modern stewardship behavior theory across cultures,and gives Provide theoretical guidance to human resources management practices of domestic enterprises to promote their long-term survival and development.
