Abstract/Summary:
Influenced by the positive psychology movement,Chinese scholars of organizational management pay more attention to research and discussion on the influence of positive perspective on organizations and employees.Different from improving employees’ weaknesses,an attention to strengths enables employees to mobilize their inherent talents.Employers guide employees to perceive that the organization supports them to utilize their strengths,which can mobilize employees’ vitality,increase work commitment,ensure excellent performance,and enhance emotional connections with the organization.The existing research on perceived organizational support for strengths use(POSSU)is an emerging field,and the literature is limited,so this study will focus on the discussion of POSSU in organizational management.Based on conservation of resource theory and expansion and construction theory,this study takes work engagement as the dependent variable when POSSU is the independent variable,which work vitality is the mediating variable and leadership style is the moderating variable,to discuss the impact of POSSU on work engagement.Literature analysis was used to construct a hypothesis model of four variables,namely,POSSU,work vitality,leadership style and work engagement.Then,it carries out a survey on knowledge staff in Beijing,Shanghai and other the sub-provincial cities,such as Shengzhen,Guangzhou,etc.First,88 effective questionnaires were pre-investigated using the questionnaire method.After that,333 valid data collected were analyzed by using statistical software SSPS to explore the direct relationship between the four variables,and a regression analysis of work vitality was conducted to test its mediating effect.After one by one testing the model hypotheses,the following main conclusions were obtained:(1)POSSU was positively correlated with work engagement;(2)Work vitality showed partial mediating effect between POSSU and work engagement;(3)Leadership style plays a positive moderating role in the positive correlation between POSSUand work engagemen.The originality of this study lies in its attempt to orient the research direction of organizational management on the advantage matching sense in the application of positive psychology.This study also enriches the breadth of strengths perspectives as well as the application and understanding of POSSU.It expands the application of resource conservation theory in the research field of positive psychology,and applies this theory to the realm of organizational management.Finally,the paper puts forward implications for the development of organizational management and the professional development of employees,suggesting that strengths culture should be introduced into organizational construction.This paper also suggests that managers should gradually transition from the role of management to the role of coach so as to support the use of strengths of employees.As such,employees can be supported to establish personal and organizational values and learn to align their personal values with those of their organizations.
