The theory of Organizational Career Management(OCM)as a branch subject starting late in Career Management,has attracted attention in recent years."Building intellectual property rights powerhouse" is an important long-term development strategy of our country,intellectual property(IP)rights service industry has entered a stage of rapid development accordingly,talent reserve of enterprises and ability to help employees’ career development will become important factors of competition in the industry gradually.This thesis chooses the OCM of Shanghai CF Company,an IP service agency,as the research object.Based on Professor Gutteridge’s OCM theory,a preliminary optimization scheme suitable for the situation of the company was designed.After a year of pilot work in a small area in the Business Department,representative interviews and questionnaires were conducted among employees who participated in the pilot work and those who did not participate in the pilot work,respectively,to diagnose the deficiencies of OCM in the company and employees’ evaluation of the pilot work.Based on the preliminary optimization plan,the interview results of employee representatives,the analysis and comparison of questionnaire survey data,the final optimization plan and the implementation of safeguard measures are formulated.According to the results of employee representative interview and questionnaire survey,employees in Shanghai CF Company are generally in the unsatisfactory to average range for OCM.Combined with the theory of organizational career management,employee representative interview and data analysis based on questionnaire survey results.It shows that employees are not satisfied with the OCM of the company mainly because the organization provides few measures to help employees improve their vocational skills,the company’s career development environment is unfair,and the company’s overall OCM system lacks scientific basis.Combined with the above research results,the final optimization plan formulated in this paper aims to achieve the goal of OCM improvement of CF Shanghai Company and help the company to improve its talent reserve by strengthening the organization’s support for the improvement of employees’ career ability,strengthening the fairness of the career development environment within the organization,and strengthening the scientific nature of organizational career.Create an excellent platform and environment for the career development of the company’s employees.At the same time,it provides suggestions for intellectual property service institutions to establish a scientific OCM system,so as to help employees in intellectual property service industry get better career development opportunities.In this thesis,the organization is designed to take the initiative to incorporate the individual differentiation demands of employees into the individual plan.Based on the career development theory of Professor Greenhaus,career anchor and MBTI career orientation assessment tool,the discussion about the career development is conducted with employees.On the premise of respecting the subjective will of employees,clear phased goals are formulated for them.The personal career management plan is consistent with the company’s development strategy,and in combination with the employee’s career goals and performance matching training courses,regularly according to the employee’s career management plan to communicate,review and adjust the employee’s performance,experience and organizational development planning and other factors.
