The object of this study is one department of an academy; this department takes on very important R&D task. In this study, we will analyze the types of researcher in this Dep., discuss which types are the ones that this Dep. should absorb and reserve. To these typical researchers, what measures the Dep. should take to motivate them.The purpose of this study:Firstly, analyze the career value types of researchers; find the typical career values in this Dep.Secondly, analyze the demand and job satisfaction of typical career values.Thirdly, give some HRM suggestion to this Dep. according to the results of analysis.The methods include literature investigation, questionnaire survey and interview, there are two interviews, the one is before questionnaire survey, and the other is after it. The survey result is there are four typical career anchors in this Dep., they are creative ones, diversified ones, administrant ones and technical ones. The demand of these four typical career anchors ones is in consistent with the total researchers, the changing factors that mostly needed are the opportunity of career promotion, the training chances, personnel matching, performance assessment, the management system and the participating in decision-making.So, the suggestions to this organization are as follows,Get through the promotion channels of researchers.Using career anchors to help recruit and choose promoting objects.Provide more training chances to researchers.Perfect the personnel matching.Make out more detailed performance assessment system.Give the employees more opportunity to participate in decision-making.Perfect the management system step by step.
