The development of social work institutions in China mostly undertakes government-purchased projects.MostIy with the support of government policies and funds,and involves many fields such as children,adolescents,women and communities.Human resources have become a problem that institutions must consider and solve when carrying out projects.The number of professional social workers in developing social work institutions is limited,and volunteers have become important human resources for carrying out projects.In some large areas,the number of volunteers can reach more than 100 people in the livelihood project.How to effectively manage these volunteers is also a problem that social work organizations have been exploring.In the case of insufficient professional social workers,it is a good way to introduce volunteers and adopt the model of social workers+volunteers,the cooperation between the two can achieve win-win results.Social workers teach volunteers professional theory,knowledge and professional skills.Volunteers can help social workers link resources with their extensive life experience and interpersonal relationships.Firstly,this paper combs the basic concepts mentioned many times in the articles of volunteer management and volunteerism,as well as the incentive factor-health factor theory.Secondly,taking the Q institution of Taicang City as an example,this paper introduces the situation of its management volunteers in the government purchased project "The Love Care Summer Nursing Class",especially the main process of volunteer training,which is divided into volunteer group counseling,volunteer group construction and administrator counseling meeting,and analyses the advantages and disadvantages of their effects respectively.The advantages of the organization in volunteer management are found from the perspectives of other people and myself by means of questionnaires,interviews and other methods,including:complete management procedures,using new media resources such as the Internet,providing appropriate subsidies for volunteers,paying enough attention to volunteers and providing emergency capacity training for volunteers;shortcomings include:lack of volunteer registration mechanism,specialized training,insufficient professionalism and interest,inadequate emotional management of volunteers,inadequate disciplinary measures and withdrawal mechanism,and single incentive form.In view of these shortcomings,the corresponding countermeasures are put forward,including:establishing registration mechanism,training content in line with the needs of volunteers,attaching importance to emotional management,combining disciplinary measures with withdrawal mechanism,and enriching incentive forms.Through the study of volunteer management,this paper not only can be further explored the advantages of cooperation between volunteers and social work,but also points out the advantages and disadvantages of Q organization in volunteer management,and puts forward corresponding countermeasures,which can promote the development of the organization itself,but also provide a model for other organizations in the management of volunteers in line with their own development.
