China’s county-level public hospitals provide medical services to a large population,accounting for more than 70% of the country’s total resident population,but the volume of medical services provided only accounts for about 30% of the country’s business,so that county-level public hospitals are responsible for medical services that still do not match their functional positioning,and the main reason for this is that the level of business is poorer than that of provincial and municipal public hospitals,and human resources are the determining factor in the level of business of medical institutions.With economic development,the problem of medical staff turnover county-level public hospitals has become increasingly prominent,and turnover intention increased significantly,even to the point of mass turnover and the large-scale turnover of key physicians.The phenomenon of such turnover has seriously affected the normal operation of county-level public hospitals and the long-term development of county-level hospitals and the effectiveness of national health care reform.In this paper,we study the turnover of medical staff in D County People’s Hospital,describe the existing medical staff manpower situation and the situation of turnover medical staff in recent years,investigate the issues related to job satisfaction,tendency of turnover and influencing factors,turnover behaviour and influencing factors of medical staff in D County People’s Hospital through literature analysis,questionnaire survey and semi-structured interview method,and use separation model,need The analysis was conducted using the model of separation,the hierarchy of needs theory,two-factor theory and equity theory,etc.Based on the experience of reducing the turnover of medical staff in public hospitals in China,targeted suggestions were made,such as establishing a competitive remuneration and welfare system,focusing on the personal business development and title promotion of medical staff,caring for medical staff of low age,low education and low title,preventing the sudden turnover of staff with high education and high title,and improving the management ability of middle-level managers in hospitals.with the aim of reducing the unreasonable turnover of medical staff,strengthening the quality of the hospital The aim is to reduce the unreasonable turnover of medical staff,strengthen the quality of the hospital’s medical team,improve the competitiveness of the hospital’s business,and provide human resources for the D County People’s Hospital to return to its functional positioning and deepen the implementation of reforms. |
