With the improvement of economic level,China’s medical and health industry has made significant progress. In recent years,we have seen significant improvements in the level of medical services and the continuous improvement of medical security mechanisms, indicating that we have made important achievements.Especially since2009,China’s reform efforts in the field of healthcare have been continuously increasing, and hospitals are also facing higher management requirements. In order to improve the market competitiveness of hospitals, optimizing the salary system of medical personnel is crucial. As a representative of a comprehensive tertiary hospital,R Hospital has also been exploring different methods to optimize its salary system in recent years,in order to achieve the important goals of hospital reform. In terms of management,it has been continuously trying different methods and accumulating rich experience. However,it still exposes issues such as low work enthusiasm of medical staff, decreased patient satisfaction, and loss of medical staff.Through in-depth analysis of these issues,There are some deficiencies in the salary management system of R Hospital, which seriously affect and restrict its operation and management.Based on this, this article proposes to conduct research on the salary management issues and countermeasures of medical personnel in R Hospital under the background of the new medical reform.Firstly, the current salary management status of R Hospital is analyzed and studied in depth.Combined with the requirements of the hospital’s salary incentive mechanism in the new medical reform, the basic overview, basic salary situation, basic salary situation, seniority salary situation of R Hospital are analyzed and studied Analyze the current situation of the salary process for medical staff in R Hospital from five aspects, including performance-based salary,in order to lay the foundation for the following research. On this basis,a questionnaire survey was designed to investigate and understand the salary management situation of medical staff in R Hospital, laying a data foundation for analyzing problems and proposing countermeasures and suggestions.Afterwards, the problems in the current salary management of medical personnel in R Hospital were analyzed from three aspects:salary incentive methods, salary incentive mechanisms, and salary structure, and optimization strategies were proposed.Through research,it has been found that medical staff in hospitals bear heavy responsibilities and tasks, requiring a high level of professional skills and knowledge.Due to the diversity of job nature and complexity of division of labor, the job responsibilities of medical personnel are very broad. Therefore,in terms of salary management,it is necessary to consider internal fairness to ensure that the work contributions of medical personnel receive fair returns,as they are crucial for the development of medical institutions.A transparent salary system can motivate medical staff to exert higher work enthusiasm and creativity, and improve their job satisfaction and loyalty. This can further improve the performance and service quality of medical institutions.A fair and reasonable salary system can also reduce the loss of medical personnel, attract more outstanding talents to join the medical team, and promote the development of the medical industry. Therefore, providing fair and reasonable compensation for all medical personnel is very important. The salary management optimization strategy and guarantee measures we propose can help R Hospital solve the current salary management problems and provide reference for the scientific management and healthy development of the hospital in the context of the new medical reform.
