In the background of the VUCA era,companies need to formulate strategies in a timely manner to face the changing environment.If companies can have more relevant information,they can make adjustments in time in the face of various challenges and changes.The employees have mastered the majority of the organization’s information and can find the problems existing in the organization in a timely manner.However,many studies have shown that although there are already various channels in the organization for employees,there are still a lot of silence in the organization.In the cultural context of the Chinese social society,social interaction is indispensable whether in work or life.Especially in the work environment,it is not only necessary to communicate with colleagues,but also to learn to communicate with superiors,subordinates,and customers.As a result,the occurrence of social anxiety symptoms is becoming increasingly common,and people are gradually beginning to pay attention to this psychological disease.Existing research has shown that the core characteristic of social anxiety is the evaluation of fear.Individuals with a positive evaluation fear trait feel anxious and anxious about positive evaluations given by others,and may interpret the positive evaluations they receive with hostility and negativity,thereby exacerbating their social anxiety symptoms.In summary,positive and negative evaluation of fear can have a broad impact on individuals’ psychology and behavior.Therefore,understanding the mechanism by which evaluation fear affects employee silence behavior,in order to reduce the occurrence of silence behavior in organizations,is a field worth exploring.Based on the theory of resource conservation and self depletion,this article mainly explores the mechanism of the effect of evaluation fear on employee silence behavior,as well as the mediating effect of self depletion and the moderating effect of organizational commitment.Based on this,this study selected validated reliable scales for questionnaire writing,and ultimately distributed 506 questionnaires,excluding 114 invalid questionnaires.Data analysis was conducted on the 392 valid questionnaires collected through SPSS 26.0 and AMOS 24.0.The final conclusion is as follows:(1)Both positive and negative evaluation fears are positively correlated with employee silence behavior;(2)Self loss plays a mediating role between positive evaluation of fear and silent behavior,and negative evaluation of fear and silent behavior;(3)Organizational commitment weakens the relationship between positive evaluation fear and self loss,while negative evaluation fear and self loss.Based on the above research conclusions,this article ultimately elucidates the theoretical and practical implications,and summarizes the shortcomings and prospects of this study.In theoretical sense,this study expands the relevant research on fear of positive negative evaluation and supplements the antecedent variables of silence behavior,and reveals the mechanism of the impact of fear of positive negative evaluation on employee silence behavior;In practical terms,this study elaborates on strategies for avoiding silent behavior,strengthening organizational commitment,reducing self loss,and promoting mental health at the organizational and individual levels of employees.
